勉強出勤對員工行為表現的影響,逐漸在組織行為和人力資源管理領域被獲得重視;但是,迄今未有研究探究勉強出勤和員工創新行為的關係。本研究旨在探討及驗證勉強出勤和員工創新行為的曲線關係,以及不同動機類型(積極動機、消極動機)的調節效果。以320位職場人員進行兩個時間點研究之分析結果顯示,勉強出勤和員工創新行為呈現U型曲線效果,且兩類動機各以不同方式調節此一曲線關係。在高積極動機條件下,勉強出勤和創新行為呈現更陡峭的U型曲線關係;相對的,在高消極動機條件下,勉強出勤和創新行為則轉變為倒U型且較平坦的曲線關係。最後,本研究根據研究發現討論其理論與實務意涵。
Although the impact of presenteeism (i.e., showing up for work when one is ill) on employees' work outcomes has attracted theoretical and empirical attention in the field of organizational behavior and human resource management, no study has explored its effect on employees' innovative behavior. The purpose of this study was to examine the curvilinear relationship between presenteeism and employees' innovative behavior, and the moderating role of approach and avoidance motives. Using data from 320 employees collected at two time points, we found a U-shaped relationship between presenteeism and innovative behavior. Moreover, approach and avoidance motives moderated the curvilinear relationship in different ways. The curvilinear U-shaped relationship is steeper among those with high approach motive; on the contrary, the curvilinear relationship became a flatter inverted U-shaped one under a high avoidance motive condition. The implications of this study and directions for future research are discussed.
