臨床護理人員組織承諾與工作滿足感之相關性探討

Organizational Commitment and Job Satisfaction in Clinical Nurses

摘要


本研究目的在探討臨床護理人員組織承諾及工作滿足感,並檢視其預測因素。研究以橫斷式相關性之研究設計,採方便取樣,在南部兩家醫學中心、區域醫院及地區醫院收集問卷446名基層護理人員。資料研究工具包括:個人基本資料表、組織承諾量表以及工作滿足感量表。本研究結果發現:研究對象整體組織承諾偏高,組織承諾總平均得分(3.33±0.49)。研究對象滿足感偏高,工作滿足感總平均得分(3.16±0.50)。組織承諾與工作滿足感達統計上顯著性正相關。單位年資爲組織承諾之有效預測因子,可解釋總變異量38.8%。價值承諾爲工作滿足感之有效預測因子,可解釋總變異量59%。本研究結果可提供行政主管激發護理人員展現對組織的承諾與工作滿足感之參考,以確保組織的工作效能。

The purpose of this study were to examine the relationship between organization commitment (OC) and job satisfaction (JS) of clinical nurses, and to analyze the predictive factors of OC and JS. This cross-sectional study used a convenience sample of 446 nurses from medical centers regional hospitals, and district hospitals. The questionnaire included the Demographic Inventory, the Organizational Commitment Scale, and the Job Satisfaction Scale. The findings showed that: the total score of the Organizational Commitment Scale of the subjects is 3.33±0.49, indicating that the perception of organizational commitment of the subjects is at a high level; the total score of the Job Satisfaction Scale of the subjects is 3.16±0.50, indicating that the perception of the satisfaction is also at a high level; and organizational commitment was positively associated with job satisfaction. Unit seniority was an effective predictor of organizational commitment, which explained 38.8% of the total variance in organizational commitment. Striving and value commitment was an effective predictor of job satisfaction, which explained 59% of the total variance in job satisfaction. The managers should inspire the nurses' commitment and job satisfaction, thus to ensure the efficiency of organizational performance.
