教保服務人員主動性人格與組織公民行為關係之研究-情感性友誼的中介效果

The Relationship between Preschool Educators' Proactive Personality and Organizational Citizenship Behavior-The Mediating Effect Affective Friendship

摘要


幼教工作是非常需要成員積極互動,並展現自發性的組織公民行為。本研究從人格特質觀點切入,探討主動性人格對組織公民行為的影響,並針對情感性友誼在上述關係間的中介效果進行探究。本研究以桃竹苗320所公立幼兒園教保服務人員為母群體,郵寄746份紙本配對問卷進行調查,實際回收有效配對問卷363份,有效回收率為48.65%。研究結果發現主動性人格對情感性友誼、組織公民行為及其子構面均具有顯著正向的影響;此外,情感性友誼在主動性人格與利他人公民行為間扮演完全中介的角色。本研究結果可提供園所甄選教師及促進教師間正向發展情感性友誼與組織公民行為展現之參考。

Preschool educators need to interact with each other proactively and perform organizational citizenship behavior spontaneously. This study explored the influence of proactive personality on the organizational citizenship behavior from the aspect of personal characteristics. The mediating effect of the affective friendships on the above relationship was also studied. Preschool educators in 320 public kindergartens in Taoyuan, Hsinchu and Miaoli cities were adopted as research population. 746 paired questionnaires were mailed to the preschool educators, and 363 valid paired questionnaires were returned. The valid response rate was 48.65%.The results of this research indicated a significantly positive influence of the proactive personality on the affective friendship and also on the organizational citizenship behavior. A full mediating effect of the affective friendship on the relationship between proactive personality and altruism behavior, one of the organizational citizenship behavior dimensions, was also found. Managerial implications for recruitment of preschool educators and promoting preschool educators’ affective friendship and organizational citizenship behavior were recommended.
