澳門護士眼中的稱職前線護士長技能

What Constitute a Competent Frontline Head Nurse in the Eyes of Nurses in Macau

摘要


目的:探討優秀護士長是怎樣?擁有什麼的才能?研究結果能有助設計適切護士長的培訓教材。方法;採用質性方法,以焦點小組的方式,運用半結構訪談指引分別與澳門2間全科醫院2組護士進行約1小時的訪談,主要問題為:1)依你的經驗,能否分享一個與您共事過的優秀前線護士晨,您最難忘的她在護理管理上成功處理的?2)依您的觀察她為什麼在那次事件中取得成功?3)您認為高素質的前線護士長是什麼樣的?4)您認為身為護士長需要甚麼的領導才能?資料處理採用質性研究的內容分析法。結果:顯示優秀護上長愛護下屬、處事穩妥、擁有正面素質及能處自己。而領導才能包括支持、認同及關懷下屬,妥善管理及成熟性格。結論:這研究的發現可以豐富篩選晉升護士長的條件及提供作護士長管理及領導培訓的教材。

Aim: This study aims to explore the characteristics of outstanding charge nurses and what competencies they have. Method: it adopts a qualitative method with a focus group approach. A semi-interview guide was used to interview 2 groups of registered nurses from 2 general hospitals respectively in Macau for approximately one hour. Questions were: I) according to your experiences, could you share about an outstanding charge nurse whom you have worked with? The most impressive incident which she could manage successfully? 2) according to your observation, why did she succeed in that incident? 3) what do you think an outstanding charge nurse look like? 4) What do you think the leadership competencies an outstanding charge nurse need to have? Data were analyzed using qualitative content analysis. Results: this study showed that outstanding charge nurses care for their subordinates, manage tasks effectively, possess positive characters and manage oneself well. Leadership competencies include supporting, recognizing and caring subordinates, managing well with a mature character. Conclusion: the findings of this study could offer evidence-based criteria for the selection of charge nurses and provide good teaching materials for the management and leadership training of charge nurses.
