大專排球校隊知覺教練領導行為與團隊衝突處理方式之研究

摘要


本研究目的:藉由大專排球運動代表隊知覺教練領導行為與團隊衝突處理方式之現況、相關性與影響情形的瞭解及探究,以利增進教練領導效能,進而提昇團隊成績表現。方法:以長榮、義守、屏東大學、屏科大四校之排球校隊為主要研究對象,進行問卷調查。結果:大專排球校隊教練領導行為及團隊衝突處理方式整體平均得分屬於中上程度,選手性別、選手球齡及最高選手層級在教練領導行為及團隊衝突上有顯著的差異,教練訓練指導及關懷與團隊競爭呈現高度相關,教練領導行為對團隊衝突處理方式中的「競爭」、「合作」、「退避」具有顯著的預測力及顯著正向影響。結論:大專排球校隊在教練領導行為中的訓練與指導、關懷較高時,則團隊衝突處理方式中的競爭亦有著更高的相關,在知覺教練訓練指導及關懷越高的球員心裡,也越爭取教練及隊友對自己的認同。且教練領導行為對團隊衝突處理方式具有顯著的解釋力,因此教練在領導風格上,需恩威兼顧並妥善應用,在不同的個案及週期上,有不同的因應領導風格及對團隊衝突之處理方式。

Purpose: To promote the efficacy of coach's leadership and the team performance through researching the situations, relationships and effects on leading behavior of coaches in college volleyball teams, whose solution to conflicts in team. Method: Volleyball players are the main research participants, we send the questionnaires to them. Result: The gender, ability and training period cause large differences in each coach's leading behavior, whose solution to conflicts in team. The coach's instruction behavior and team competition are highly correlated. The coach's concern behavior and team competition are highly correlated. "avoidance", "cooperation" and "competition" of coaches' leading behavior are positively associated with the solution to conflicts in team. "avoidance", "cooperation" and "competition" of solution to conflicts are positively associated with the solution to conflicts in team. Conclusion: If the coach pays more instruction and concern on player, there will be high relationship between both of them and competition. For example, the player who is valued by coach will want to win more praise than other players. Also, leading behavior of coaches can explain the difference of each team's solution to conflicts. Thus, coach needs to gear their leading style and conflicts'solution to players.
