本研究旨在探討國際觀光旅館從業人員職場友誼、卓越能力商數與工作表現之互依關係與重要性,兼論卓越能力商數(BQ)的中介效果;並透過結構模式進行潛在變項徑路分析。本研究係採用問卷調查法蒐集資料,參考2020年交通部觀光局國際觀光旅館營運分析報告之全台國際觀光旅館進行發放與回收樣本抽樣,透過結構模式進行潛在變項徑路分析,並輔以LISREL11.0的統計程式來處理。研究發現:國際觀光旅館之職場友誼能有效提升員工工作表現;國際觀光旅館員工之卓越能力商數(BQ)於職場友誼及工作表現間具部分中介效果與條件式中介效果;國際觀光旅館員工展現適宜之卓越能力能有效強化其工作表現。最後,依本研究發現與結論,對國際觀光旅館人力資源發展與組織行為之重整與檢視具有其重要理論與實踐意義。
This study namely aimed at exploring the relationship among workplace friendship, Brilliant Quotient (BQ) and work performance for employees at international tourist hotels. Meanwhile, structural model through path analysis, confirmatory factor analysis and LISREL11.0 would be applied in this study. The results showed that workplace friendships could positively influence work performance. Also, the partially intervening effect of Brilliant Quotient (BQ) between workplace friendship and work performance was significant, yet Brilliant Quotient (BQ) had a conditional indirect effect. Moreover, appropriate implications of Brilliant Quotient (BQ) could effectively reinforce work performance for employees as well. According to the results, it may be anticipated restructuring human resources development and enhancing the effectiveness of organization for international tourist hotels in the future.
