探討餐旅業員工正負向情感特質與組織公民行為、離職傾向之關係-兼論工作家庭衝突之中介效果

Investigation of the Relationships among Positive Affectivity, Negative Affectivity and Organizational Citizenship Behavior, Turnover Intention: Work-Family Conflict as a Mediator

本研究旨在探討餐旅服務業員工正負向情感特質與工作-家庭衝突對組織公民行為及離職傾向之關係,亦進一步探討工作-家庭衝突的中介效果。研究受訪者以餐旅服務業正職員工為對象,同時透過管理者協助發放問巻,結果總計蒐集有效問巻276份(回收率92%)。研究分析結果顯示,正向情感特質會正向影響組織公民行為;負向情感特質會正向影響工作-家庭衝突及離職傾向;工作-家庭衝突會正向影響組織公民行為及離職傾向,且在負向情感特質部份中介與離職傾向的關係效果。

This study explored the relationships among positive affectivity, negative affectivity and organizational citizenship behavior, turnover intention. This research also focused on the mediating effect of work-family conflict. Researchers collected 276 effective questionnaires and the response rate was 92%. Findings showed that: (1) Positive affectivity positively related to organizational citizenship behavior. (2) Negative affectivity is positively related to work-family conflict and turnover intention. (3) Work-family conflict is positively related to organizational citizenship behavior and turnover intention. (4) Employees' work-family conflict mediated relationship between negative affectivity and turnover intention.
