本研究以台灣地區國際觀光旅館員工為研究對象,探討員工工作投入、工作滿意度與組織承諾之間的關係,並驗證組織氣候是否會調節員工工作投入與工作滿意度及工作滿意度與組織承諾之間的關係,採便利抽樣方式針對工作滿六個月以上之正式員工進行問卷調查,問卷共計發放600份,回收有效問卷 426份。研究結果顯示:員工工作投入越多,則工作滿意度也會越高;員工工作滿意度越高,則對組織的承諾也會越高;本研究也發現國際觀光旅館員工對工作的投入能透過員工的工作滿意,進而增加員工對組織的承諾;同時也發現當組織氣候較佳時,員工工作投入與工作滿意度之間的關係及工作滿意度與組織承諾之間的關係將越強。
The study examined the relationships among job involvement, job satisfaction and organizational commitment for employees in Taiwan's international tourist hotels. In addition, the moderating effect of organizational climate associated with job involvement, job satisfaction, and organizational commitment was also studied. The convenient sampling was adopted in the study, and the questionnaire was distributed to full-time employees who have worked in the hotel more than six months. The questionnaire was distributed to 600 employees, and were completed and validated by 426. The results shown that the more employees involved in their job, the higher job satisfaction would be met. The more employees satisfied with their job, their more commitment they would develop toward to their organizations. Additionally, the study found that the more international tourist hotel employee were willing to devoted themselves to their work, the more organizational commitment would be enhanced through employees' job satisfaction. Furthermore, the organizational commitment significantly accelerated the relationships between job involvement and job satisfaction as well as job satisfaction and organizational commitment.
