旅館餐飲部門實習學生工作期望、角色實踐、社會支持與工作適應之關係

Relationships among Work Expectation, Role Performance, Social Support and Work Adjustment of the Interns of Department of Food and Beverage in the Hotels

摘要


本文旨在建構與驗證工作期望、角色實踐、社會支持與工作適應之關係模式。本文擇定旅館餐飲部門實習生做為研究對象。本文採取便利抽樣發放500 份問卷,回收有效問卷318份。本文運用驗證性因素分析、結構方程模式與廻歸分析進行資料分析。研究結果顯示:(1)「工作期望、角色實踐、社會支持與工作適應之關係模式」整體適配情形良好,模式之信度與效度頗佳;(2)實習生之工作期望正向影響工作適應;(3)實習生之社會支持正向影響角色實踐;(4)整體而言,社會支持之調節效果並不顯著,惟於家人、主管與同事支持仍具顯著影響;(5)工作期望對於角色實踐與社會支持對於工作適應之影響效果並不顯著。本文亦依研究結果提出若干管理意涵與未來研究之建議。

The purpose of this study is to construct and examine a relation model of work expectation, role performance, social support, and work adjustment. Interns of department of food and beverage in the hotels were invited to participate in this study. A total of 500 questionnaires were delivered and a total of 318 usable questionnaires were achieved. Confirmatory factor analysis, structural equation modeling and regression analysis were employed to analyze the data. The results of this study indicate that (1) Fit index of the model of work expectation, role performance, social support, and work adjustment is acceptable. Reliability and validity of the model is well. (2) Work expectation of interns positively affects work adjustment. (3) Social support of interns positively affects the role performance. (4) The moderating effects of social support are not significant in general. However, the effects of social support from family, supervisor and colleague are significant. (5) Relationship between work expectation and role performance and relationship between social support and work adjustment are not significant. Some managerial implications and suggestions for further research were also provided according to the results of this study.
