台灣專科護理師工作滿意度及其相關因素探討

Job Satisfaction and its Related Factors among the Nurse Practitioners in Taiwan

摘要


背景:專科護理師(nurse practitioner, NP)的主要工作是提供病患照護,其工作滿意度會影響照護品質,因此了解NP工作滿意度的影響因素有其必要性。目的:本研究旨在了解臺灣NP工作滿意度,並探討影響NP工作滿意度的相關因素。方法:本研究為橫斷式研究設計,以明尼蘇達工作滿意度量表為研究工具,採方便取樣方法選取北部地區五家區域醫院以上之NP為收案對象,共發出180份問卷,回收有效問卷157份,反應率為87.2%。回收的問卷以描述性統計、獨立樣本t檢定、單因子變異數分析、Pearson相關性分析及複迴歸分析等方法進行統計分析。結果:NP工作滿意度介於普通到滿意之間,NP對於工作自主性、成就感、穩定性及價值感感到滿意,但對於工作升遷、報酬、管理及主管傾向於普通到不滿意。NP年齡、對醫護人員滿意度、服務單位科別、進階制度、醫院等級、管理部門、跨科工作及對管理部門的滿意度皆為NP工作滿意度的重要預測變項。結論:期望本研究結果能提供相關單位在NP行政管理、工作規劃及相關法規修訂之參考。

Background: Patient care is the primary task for the nurse practitioners, and their job satisfaction can influence the care quality. Therefore, it is important to know what are factors influencing job satisfaction of the nurse practitioners.Purpose: This study focuses on determining the job satisfaction of the nurse practitioners in Taiwan and explores the related factors that influence their job satisfaction.Method: This study was a descriptive correlational design. The Minnesota Job Satisfaction Scale was used to assess the job satisfaction of nurse practitioners. A convenient sample was used and potential percipients were recruited t from 5 hospitals in the northern Taiwan. Totally 180 questionnaires were distributed and 157 of them were returned with a respond rate of 87.2%. The statistical analyses included descriptive statistics, independent-sample T test, oneway analysis of variance, Pearson correlation and multiple linear regressions.Results: The levels of job satisfaction among the nurse practitioners are between acceptable to satisfy. Nurse practitioners were satisfied with the job autonomy, senses of achievement, stability, and senses of values, but they were least satisfied with job promotion opportunity, remuneration, management, and supervisors. In addition, the age, satisfaction with medical staff, clinical unit, promotion system, grade of the hospital, the competent department, cross-divisional works, and the satisfaction with the administration department were important predictors of nurse practitioners' job satisfaction.Conclusion: Results of this study may inform hospitals and health departments in establishing or planning the job description, administrative management, and regulations related to the nurse practitioners.
