本研究以V電視購物為研究個案,探討成熟型企業因成長趨緩下,應採行的人力資源管理策略與因應作法。本研究以質化研究法進行三階段訪談,首先,研究者針對三種年資類型(到職五年內、到職五年至十五年、到職十五年以上)各兩位員工進行訪談,瞭解其需求及對公司人力資源措施的看法。接著研究者針對兩位公司經理人進行訪談,了解該公司在人力成本預算相對較低的情況下的選、用、育、留,和員工關係發展所受到的侷限性,以及公司當前的人力資源策略與規劃與對員工需求的回應。最後,研究者訪談兩位外部專家,一位為人力資源專業人士,另一位是同業高階經理人,以尋求對個案公司人力資源管理上的實務建議。研究者對於人力資源的招募、任用、教育訓練及留用歸納出建議作法,以期研究結果可提供個案公司、同產業其他公司,以及同屬成熟型產業的公司作為參考。
This thesis is a case study of TV Shopping Channel V. The researcher examines the company’s human resource strategies and its coping responses as a result of reduced growth as being in a mature industry. The study used a qualitative research approach, conducting a three-stage interview. First, the researcher interviewed three types of employees in terms of their tenure groups (within five years, between five to fifteen years, above fifteen years), two in each group, to understand their needs and views towards company’s human resource practices. Secondly, the researcher interviewed two managers of the company to understand its constraints of selection, hiring, training, retention, and employee relationship development due to relatively low human resource investment, its human resource planning and strategies, and their responses to the employee needs gathered from the earlier interviews. Lastly, the researcher interviewed two external experts, one being a human resource professional and the other being a senior manager in the same industry and sought their practical advice to the company. The researcher conclude suggestions on human resource recruitment, selection, trainings, and retention. The study results are to provide references for the case company, companies in the same industry, as well as companies in the mature industry.
