明華園之組織發展與展演活動管理研究

摘要

歌仔戲發展至今已有百餘年的歷史，是臺灣土生土長的劇種，也是臺灣民間最活絡的傳統表演藝術，創團於1929年的明華園，成立已經超過八十年，是目前臺灣歌仔戲劇團中歷史最悠久的一個團體，如今也從一個在民間廟會慶典中演出的歌仔戲班，成為臺灣家喻戶曉的國際級表演藝術團隊；不過多數人對於明華園的發展過程卻是一知半解，而且多半是透過媒體的介紹，認識劇團的明星演員，或近年所製作大型的戶外展演活動，鮮少實際瞭解明華園之運作。
本研究屬質性研究中的單一個案研究，從組織發展歷程與活動管理來切入研究主題，並從領導力（Leadership）的理論觀點去研究明華園的領導者陳勝福與明華園組織間的變化與發展關係；此外，也以明華園最具代表性的活動《超炫白蛇傳》做為案例，分別就管理策略、危機處理及後續效應，來探討明華園的活動管理意涵。透過深度訪談與筆者的參與觀察，研究發現，明華園之所以成功的主要原因，除了戲劇作品之外，另外與領導人的行政管理有密不可分的關係，同時也影響到活動的製作與管理層面。時值文化創意產業蓬勃之際，研究之結果與建議，期望可為日後明華園或表演藝術團體之參考。

Ge Zai Xi (Taiwanese Opera) is one of the performing arts form that originated from within the island of Taiwan, it has developed over the pass hundred year, and becomes the most active traditional performing arts. Established since 1929, with over 80 years of history in making, Ming Hwa Yuan Taiwanese Opera Group is the oldest folk opera theater in Taiwan. Nowadays, it has grown from a troupe which performed in the celebration at the temple to a world-class performing art group. Even so, most people are still scanty for it, and many of them heard the actors through the media or the outdoor event which produced in recent years. Very few people understand the operation of the Ming Hwa Yuan Taiwanese Opera Group.
This study is a qualitative research and focuses in a single case. It explores the research topic from the development process and event management. From leadership theory perspective, this study discusses the relationship of progress and development between the leader of the Ming Hwa Yuan Taiwanese Opera Group Chen Sheng-fu and the organization. In addition, it introduces the most representative event of Ming Hwa Yuan Taiwanese Opera Group, "Legend of White Snake", as a case in the field of management strategies, crisis management and following effects to investigate the managerial implication of Ming Hwa Yuan Taiwanese Opera Group. Through the depth interview and participant observation of the author practically, this study finds that the key point of Ming Hwa Yuan Taiwanese Opera Group's success is not only its dramatic works, but also the management of the leader in administration. And it affects the production and operation. It is the time when Cultural and Creative Industry are booming, the author expects the findings and recommendations of this study will for Ming Hwa Yuan and performing arts groups’ reference in the future.
