A MULTILEVEL STUDY OF THE ANTECEDENTS AND OUTCOMES OF CHALLENGE AND HINDRANCE STRESSORS IN VIETNAM

摘要


The present study utilized the challenge-hindrance framework to examine the different relationships of work stressors on individual task performance and overall team performance. Additionally, the relationship between work stressors and organizational citizenship behavior directed toward individual (OCBI) as well as mediation role of OCBI in the relationship between work stressors and individual task performance are also investigated. Finally, we test the influence of transformational leadership climate on individual’s perceived work stressors. Results from 53 teams with total 53 supervisors/team leaders and 184 subordinates indicated that at the individual level, challenge stressor has positively relationship with employee’s task performance; both challenge and hindrance stressors are significantly related to OCBI; and OCBI mediates the positive relationship between challenge stressor and employee’s task performance. At the team level, team performance was found to be negatively affected by team hindrances stressor; and transformational leadership was found to have positively effect on employee’s perceived challenge stressor. Theoretical and practical implications are discussed, as well as limitations and recommendations for future research.
