新竹市國民小學教師領導與教師工作投入關係之研究

A Study on the Relationship between Teacher Leadership and Teachers' Job Involvement of Elementary Schools in Hsinchu City

摘要


摘要 本研究旨在探討新竹市國民小學教師領導與教師工作投入之現況,瞭解不同背景 變項之差異,分析新竹市國民小學教師領導與教師工作投入之關係,以及教師領導對 教師工作投入的預測情形。 本研究採問卷調查法進行研究,以分層隨機抽樣方式,抽取新竹市國民小學共 17 所,563 位教師,回收問卷 563 份,有效問卷 554 份,問卷回收率為 100%,可用率為 98%。問卷回收後進行統計分析,分別以描述性統計、獨立樣本 t 考驗、單因子變異數 分析、皮爾遜積差相關分析和逐步多元迴歸分析等統計方法。本研究結論如下: 一、新竹市國民小學教師領導知覺屬中高程度,其中以「分享同儕專業」層面知覺度 最高。 二、新竹市國民小學教師工作投入知覺屬高程度,其中以「工作樂趣」層面知覺度最 高。 三、新竹市不同性別、年齡、服務年資、擔任職務、學校地區、學校規模與學校歷史 的國民小學教師在教師領導之知覺度有顯著差異。 四、新竹市不同性別、年齡、服務年資、擔任職務、學校地區、學校規模與學校歷史 的國民小學教師在教師工作投入之知覺度有顯著差異。 五、新竹市國民小學教師領導與教師工作投入之間具有中度正相關。 六、新竹市國民小學教師領導對教師工作投入具有預測力,其中以「統合環境資源」 預測力最佳。 本研究基於上述研究結論,分別針對教育行政機關、學校行政單位、國民小學教 師,以及未來相關研究提出建議,以提供參考。

Abstract The purpose of this study was to understand the relationship between teacher leadership and teachers' job involvement of elementary school teachers in Hsinchu City. And then we compare the differences between variables from diverse backgrounds. Next, to investigate the interrelationships between teacher leadership and teachers' job involvement of elementary schools. Finally, it further explores the predictive power of teacher leadership on teachers' job involvement. The questionnaire was conducted in the study to survey teachers of 17 elementary schools and the stratified random sampling was adopted to select 563 teachers in Hsinchu City. There are 563 response questionnaires and 554 valid questionnaires while 100% response rate and 98% valid rate respectively. The data was statistically analyzed through descriptive statistics, independent sample t test, one-way ANOVA, Pearson’s correlation analysis, and stepwise multiple regression analysis. The results of the research are as follows: 1. The teacher leadership of elementary school teachers in Hsinchu City reaches mid-high, and the highest level of perception is at the level of “Share peer profession”. 2. The teachers' job involvement of elementary school teachers in Hsinchu City reaches high, and the highest level of perception is at the level of “Work fun”. 3. There are significant differences in the perception of teacher leadership of different genders, ages, years of service, positions held, school area, school size and school history of elementary school teachers in Hsinchu City. 4. There are significant differences in the perception of teachers' job involvement of different genders, ages, years of service, positions held, school area, school size and school history of elementary school teachers in Hsinchu City. 5. There is medium positive correlation between the teacher leadership and teachers' job involvement of elementary school teachers in Hsinchu City. 6. The teacher leadership of elementary school teachers in Hsinchu City has predictive power for teachers' job involvement, among which “Integrate environmental resources” is the strongest. Based on the above research conclusions, this study proposed some recommendations as reference to the educational administrative agencies, school administrative units, elementary school teachers and future research for reference.
