近年來薪資制度一直是影響工作滿意度的主軸,不論是直接薪酬或是間接薪酬都會直接影響企業與員工之間的關係,然而薪資公開的議題在實務和學術上一直廣受爭議,也存在許多矛盾現象。過去研究大多探討薪資公開相關因素之影響,然而,卻鮮少討論薪資公開對於工作滿意度的影響,再者,過往針對工作滿意度文獻較多著重於服務品質或是組織文化影響工作滿意度,較少以組織規範的觀點去探究薪資公開以及滿意度之間的關係,因此本研究希冀針對三者進行深入討論。 本研究目的為探究薪資公開、組織規範以及工作滿意度之關係,本研究之問卷採以網路連結方式做調查,以具有現職軍公教已及勞工保險身分者為受訪對象,共寄發700份網路問卷,歷時兩個月,總共回收417 份,回收率為59%。本研究將蒐集回來的資料經由信度分析、驗證型因素分析以及干擾分析進行資料分析。最後本文發現薪資公開會對工作滿意度影響,而組織規範則會對薪資公開及工作滿意度達到調節效果。最後希望將本研究成果提供給學術及產業界參考。
The previous salary system has always been the baseline that affects job satisfaction. Both direct compensation and indirect exchange will directly affect the relationship between the company and employees. Another salary announcement has been widely disputed in practice and academic, and there are many Contradictory phenomenon. Past research mainly discussed the impact of salary disclosure related factors, however, it rarely discussed the impact of salary disclosure on job satisfaction. Furthermore, the literature on job substitution was more important than service quality or organizational culture affecting job satisfaction. , Based on the perspective of organizational norms to explore the relationship between salary disclosure and satisfaction, so this research hopes to conduct in-depth discussions on the three. The purpose of this research is to explore the relationship between salary disclosure, organizational norms, and job expectations. The questionnaire of this research is conducted by means of Internet links. It is based on people with current military education and labor insurance status. A total of 700 copies were sent to the Internet. The questionnaire lasted two months, and a total of 417 copies were recovered, 59% of which were recovered. It has an impact on job satisfaction, and organizational norms are expected to achieve adjustment effects on salary disclosure and job satisfaction. Finally, I hope to provide the research results for academic and industrial reference.
