南投縣國中兼任行政教師組織認同與工作滿意度關係之研究

A Study on the Relationship between Organizational Identification and Job Satisfaction of Junior-High-School Teachers with Administrative Positions in Nantou County

摘要


本研究旨在探討南投縣國中兼任行政教師組織認同與工作滿意度之關係,主要研究目的有四項: 一、 瞭解南投縣國中兼任行政教師組織認同與工作滿意度之現況。 二、 探討不同背景之南投縣國中兼任行政教師,在組織認同與工作滿意度的知覺差異。 三、 探究南投縣國中兼任行政教師組織認同與工作滿意度之間的關係 四、 分析南投縣國中兼任行政教師組織認同對工作滿意度的預測力。 本研究工具為「南投縣國中兼任行政教師組織認同與工作滿意度現況問卷」,內容包含「基本資料」、「組織認同量表」、「工作滿意度量表」。本研究對象為南投縣國中兼任行政教師,共發出正式問卷283份,回收有效問卷237份,有效回收率為83.7%。所得問卷以SPSS 22.0版軟體進行描述性統計、獨立樣本t檢定、單因子變異數分析、皮爾遜積差相關以及迴歸分析等進行統計分析。 根據文獻探討、問卷調查分析與討論,本研究共獲致以下各項結論: 一、 南投縣國中兼任行政教師的組織認同感受屬於中等以上程度,以「忠誠感」層面感受較高 二、 南投縣國中兼任行政教師的婚姻、年齡、行政年資、職位四個背景變項,在「整體組織認同」的知覺差異均達顯著 三、 南投縣國中兼任行政教師的工作滿意度感受屬於中等以上程度,以「人際關係」層面感受最高,「工作環境」層面感受最低 四、 南投縣國中兼任行政教師的婚姻、年齡、行政年資三個背景變項,在「整體工作滿意度」的知覺差異均達顯著 五、 南投縣國中兼任行政教師的組織認同與工作滿意度呈現顯著正相關 六、 南投縣國中兼任行政教師的組織認同對工作滿意度具有預測力,其中以「休戚及牽連感」預測力最佳 本研究依據研究結果,分別對教育主管機關、學校行政主管、兼任行政教師及未來研究者等四方面,提出多項建議。

This study aims to explore the relationship of organization identification and job satisfaction of administrative teachers in junior high schools in Nantou County. The purposes are to understand the situation of organization identification and job satisfaction of administrative teachers in junior high schools in Nantou County, to discuss different senses of organization identification and job satisfaction of administrative teachers in junior high schools in Nantou County, to explore the relationship of organization identification and job satisfaction of administrative teachers in junior high schools in Nantou County, and to analyze the predictive power of organization identification to job satisfaction. This study adopts questionnaire survey procedures. The questionnaire includes demographic data, organization identification questionnaire and job satisfaction questionnaire. Participants are 283 from administrative teachers in junior high schools in Nantou County. Responses are 237, and the response rate reaches 83.7%. The data are processed by SPSS 22.0 with percentage, mean, standard deviation, t-test, one way ANOVA and regression analysis. According to the literature review the analysis and discussion of result, six conclusions are presented as followed: 1. The level of organization identification feeling of administrative teachers in junior high schools in Nantou County falls above middle, “the sense of loyalty level” is higher. 2. Four background variables including marriage, age, seniority, job positions of administrative teachers in junior high schools in Nantou County are all apparent in the total “ organization identification” differences. 3. The level of job satisfaction feeling of administrative teachers in junior high schools in Nantou County falls above middle, the level of “human relationship” feeling is the highest; the level of “working environment” feeling gets the lowest. 4. Three background variables including marriage, age, seniority of teachers in junior high schools in Nantou County are all significant differnce in the overall “job satisfaction”. 5. Organization identification and job satisfaction have positive correlation. 6. Organization identification of administrative teachers in junior high schools in Nantou County has predictive ability to their job satisfaction; “ sense of relativity and connection” has the best predictive ability. Based on the result of this study, recommendations for the following four areas are proposed: the education authorities concerned, junior high administrative authorities, administrative teachers and the follow-up researchers.
