台北縣國民小學女性志工參與志願服務動機與滿意度之研究

中文摘要 論文名稱:台北縣國民小學女性志工參與志願服務動機與滿意度之 研究 指導教授:黃明月博士 研究生:何俊賢 本研究旨在探討:台北縣國民小學參與志願服務之女性志工其志願服務動機與工作滿意度?透過本研究,期能進一步了解學校女性志工參與志願服務的內外在現況,並將研究結果提供志願服務組織之學校機構參考,俾能更有效的招募志工及永續經營志工業務,因此本研究之研究目的如下: 一、瞭解學校女性志工參與志願服務的動機情形。 二、瞭解學校女性志工參與志願服務的工作滿意度。 三、探討不同背景變項、不同志工管理機制對學校女性志工參與 志願服務的動機與工作滿意是否有關。 四、探討學校女性志工參與志願服務之動機與工作滿意的關係。 五、歸納研究結論與建議,提供學校增進志願服務工作之參考。 為達上述研究目的,研究者首先蒐集有關志願服務意涵、學校女性志工與學習、參與動機、以及工作滿意度之相關文獻進行分析與探討,以做為本研究之立論根據。 而後以文獻分析為基礎編製問卷,並以台北縣204所的公立國民小學女性志工為研究對象。為求抽樣的代表性故採分層隨機抽樣方式進行抽樣,共計抽樣73校數,總共發出問卷為965份,回收801份,剔除填答不完整及填答過分集中的問卷後,計有效樣本756份,為回收率83.1%,有效樣本數78.3%。 根據研究發現,獲得以下結論: 一、台北縣國小女性志工以中年、高中職以上、有小孩就讀該校的家庭主婦為主。 二、志工管理機制以團體督導、建立組織架構及分工、職前及在職訓練為主。 三、服務他人、自我成長,為學校女性志工參與志願服務的主要動機。 四、夥伴關係、組織氣氛為學校女性志工參與服務的主要工作滿意。 五、不同個人特質、志工管理機制對參與動機有部份差異性存在。 六、不同個人特質、志工管理機制對工作滿意有部份差異性存在。 七、學校女性志工參與志願服務動機越高,工作滿意越高。 依據結論提出下列建議: 一、針對台北縣國小志願服務機構招募及經營志工之建議 (一)學校招募志工時,可以試著把握以下原則 (二)學校應設置專責人員,規劃及辦理志工各項業務 (三)重視志工人力開發,以解決人力不足問題 (四)彈性服務時間爭取支援志工 (五)提供學校女性志工自我成長的機會 (六)建構認同性、情感性為基礎的督導關係 (七)重視並舉辦職前及在職訓練 (八)多安排學校女性志工專業訓練課程,提升服務品質 (九) 適當的分配工作及重視志工的需求 (十)提升與維持整體支持性環境(軟硬體) (十一)公開獎勵與私下溝通 (十二)增進志工的志願服務精神 二、對台北縣各國小參與志願服務工作之女性志工的建議 (一)對已參加志願服務之學校女性志工之建議 (二)對尚未參加學校志願服務工作女性之建議 (三)對各校志工團體之建議 三、對後續研究的建議 (一)研究對象 (二)研究範圍 (三)研究方法

Thesis: A study of participation motivation and job satisfication of the female volunteers at the elementary school in Taipei County. Author: Ho, Chun-Hsien Abstract The aim of this study is to investigate the motivation and job satisfaction of the female volunteers who participate in volunteer service at elementary schools in Taipei County. Through this study, we hope to further understand the status quo of the female volunteers’ participation in volunteer service at school. We also hope that the research results can be given to those schools with voluntary groups, in an attempt to help them effectively recruit volunteers and manage their volunteer service. Thus, the purposes of this study are as follows: I. To understand the motivation of female volunteers participating in volunteer service at school. II. To understand the job satisfaction of female volunteers participating in volunteer service at school. III. To investigate the relationship between the demographic variables as well as different volunteer management mechanisms and the motivation of female volunteers participating in volunteer service at school. IV. To investigate the relationship between the demographic variables as well as different volunteer management mechanisms and the job satisfaction of female volunteers participating in volunteer service at school. V. To investigate the relationship between the motivation and the job satisfaction of female volunteers. VI. To draw a conclusion from the research and provide suggestions for schools to promote their volunteer service. The method of this study is survey. Based on literature, a questionnaire is developed as the instrument to collect data.. There are 801 subjects for this study by random sampling. After ruling out some unfinished copies of questionnaire, total of the effective sampling are 756 , with returning rate reaching 83.1% and effective sampling rate reaching 78.3%. The research findings are as follows: I. The female volunteers at elementary schools in Taipei County consist chiefly of the middle-aged, high-school-educated housewives with their children studying at the school they are volunteering for. II. The volunteer management mechanism consists mainly of group supervision, establishment of organization structure and job distribution, as well as volunteer service training. III. Service to others and self-development are the main motivations of the female volunteers at school. IV. Partner relationship and organization atmosphere are the major parts of job satisfaction for the female volunteers at school. V. Individual characteristics and volunteer management mechanism lead to the existence of partial differences for motivation of participation. VI. Individual characteristics and voluntary management mechanism lead to the existence of partial differences for job satisfaction. VII. The higher the motivation of female volunteers at school is, the more they will obtain their job satisfaction. According to the findings, this study provide the following suggestions : I. The suggestions for the establishment of voluntary organizations at elementary school and volunteer management in Taipei County. II. The suggestions for the female volunteers who have participated in volunteer service at elementary school in Taipei County. III. The suggestions for the follow-up research.
