國軍部隊經精實(進)案組織變革實施後,軍職人員因裁減,部隊組織減倂,導致在執行各項工作壓力倍增。同時,在執行任務時,因缺乏對於家庭生活的關懷,以致於產生影響家庭生活、婚姻品質與工作間的衝突。家庭與工作的兩難問題,使軍職人員常須面對家庭工作衝突,婚姻問題,甚至造成留營意願下降。為了瞭解影響中階軍官留營意願之組織承諾因素,因此,本研究擬從工作家庭衝突以及婚姻品質進行探討。 本研究以派訓國防大學接受為期一年之指參教育現役已婚或未婚有女(男)朋友。其研究對象多為少校階(含以上)志願役軍官,進行問卷調查分析。透過296份有效回收問卷(回收率94.9%)進行統計分析後,研究結果發現: 1.工作家庭衝突會對婚姻品質有顯著負向影響。 2.婚姻品質會顯著正向影響組織承諾。 3.婚姻品質在工作家庭衝突對組織承諾的影響上,具有顯著干擾效果。 另外,針對本次研究分別以「個人」、「軍隊組織」、「專業服務」等三項提出建議,以利減少家庭與工作發生衝突機率。
After the implementation of military organizational change, due to the factors of reduction and annexation that had cause the military personnel have to face the double pressure from the daily work. Meanwhile, when on duty but lead to lack of care for family life, resulting in conflicts that affect family life, marriage quality and military career. The dilemma, between family and work, makes the military officer often has to face family-work conflict, marriage issues, and even causes a decline in retention intention. In order to understand the factor of organizational commitment that how to affects military personnel’s retention intention, therefore, this study will explores the middle class officer’s family-work conflict and marriage quality. In this study, the majority of samples is compose of married officer or unmarried but with female or friends, their rank at least is major and above who are receiving a one-year education course from the National Defense University. After conducting statistical analysis through 296 effective recovery questionnaires (recovery rate 94.9%), the study found that: 1. Family-work conflict has a significant negative impact on marriage quality. 2. Marriage quality will significantly positively affect organizational commitment. 3. Marriage quality has a significant moderating effect on the impact of family conflicts on organizational commitment. Furthermore, provide three suggestion include “personal”, “military organization” and “ professional service” that could help to reduce the chance of conflict.
