薪資滿意、休閒參與動機對工作滿足之影響 以組織氣氛、自我效能為中介

The Influence of Salary Satisfaction and Leisure Motivation on Job-Satisfaction - Organizational Climate and Self Efficacy as a Mediator

摘要


中小企業為台灣重要的經濟主體。回顧探討企業之相關文獻,以直接探討薪資、自我效能、對中小企業之工作滿足之影響居多,很少探討組織氣氛、自我效能的中介效果,因此本研究以桃園市、台北市、基隆市五家不同的製造業、船務業、倉儲業內部員工與主管進行研究分析。問卷共計回收320份,其中有262份是有效問卷。經SEM分析後發現:(1)薪資滿意與休閒參與動機對於組織氣氛均具有正向顯著影響;(2)薪資滿意、休閒參與動機、組織氣氛與自我效能對工作滿足均具有正向顯著影響;(3)組織氣氛、自我效能在薪資滿意對工作滿足中,具有部分中介效果;(4)組織氣氛、自我效能在休閒參與動機對工作滿足中,具有部分中介效果;依據本研究實證發現,中小企業之組織氣氛、自我效能不僅具有中介效果,並且是脫穎而出的關鍵。

SMEs are regarded an important economic entity in Taiwan. According to literature reviews about literature, to directly discuss salary, self-efficacy, impact on job satisfaction of Small and medium enterprises majority,The impact of organizational climate,self-efficacy image as a mediator has rarely been explored. Therefore this research has aimed in Taoyuan , Taipei and Keelung five different manufacturing, warehousing, shipping industry staff and manager of research and analysis. Total 320 questionnaires were collected and among them, 262 are valid. After used structural equation model (SEM) analysis, the result has demonstrated that: (1) salary satisfaction and leisure motivation both have positive and significant influence on organizational climate image. (2) salary satisfaction、leisure motivation、organizational climate and self-efficacy all have positive and significant influence on job satisfaction.(3) organizational climate、self-efficacy between salary satisfaction and job satisfaction has a partial mediating effect. (4) organizational climate、self-efficacy between salary leisure motivation and job satisfaction has a partial mediating effect. Based on this research, organization and self-efficacy image not only has mediating effect on Small and medium enterprises, but also is the key to stand out.
