本研究之主要目的為探討轉換型領導對工作滿意之影響。員工對公司滿意度直接影響員工的績效進而影響組織績效。因此企業要提高組織績效以達獲利,並符合利害關係人(例如:股東、員工、債權人)之期望,可由提高員工工作滿意著力。然而,影響工作滿意之因素眾多,工作環境、職業類別、薪資、陞遷、工作保障…等。許多構面都會影響員工工作滿意,企業的員工工作滿意,領導者與組織文化在其中扮演著重要的角色。故本研究以探討轉換型領導與組織文化對工作滿意之影響為主要探討因子。 綜合過去學者專家的研究,領導者的領導風格、組織文化與工作滿意三者間具相關性。因此,本研究對企業以問卷調查法,探討轉換型領導與工作滿意的兩個構面(內在滿意、外在滿意)之相關性,並以組織文化(官僚型文化、創新型文化、支持型文化)為中介變數。 研究結果顯示,轉換型領導對工作滿意有正向影響,而對工作滿意兩個構面的影響,以對內在滿意構面的影響最為顯著;而在組織文化對轉換型領導與工作滿意具中介效果。期望透過本研究能夠使在不同組織文化下的領導者,瞭解運用轉換型領導,提昇工作滿意的相關因素,並提供學術界做進一步研究之基礎。
The purpose of this study is to discuss the impact of transformational leadership on job satisfaction. Employees’ job satisfaction affect employees’ performance directly and then employees’ performance affect organizational performance.Thus, the enterprise can improve employees’ job satisfaction to improve organizational performance for making profits and meeting the expectation of stakeholders( i.e. stockholders, employees, creditors, etc.). However, there are numerous factors that influence job satisfaction such as working environment, working classification, salary, promotion, job guarantee…etc. Leardership and organizational culture play an important role in job satisfaction. Thus,this study focus on transformational leadership and organizational culture to explore the impacts on jub satisfaction. The review of earlier studies reveals that leardership style, organizational culture and job satisfaction are inter-related. Through a questionnaire survey targeted at enterprises, this study explores the relations among transformational leadership and three dimensions of organizational culture and two dimensions of job satisfaction. Organizational culture of competing value approach adopted as the mediator. The results show that transformational leadership is positively related to job satisfaction and it has stronger impact on internal job satisfaction than external. Organizational culture has intervening effect between transformatonal leadership and job satisfaction. The resulte not only offers leaders under different organizational culture practical implications on the use of transformational leadership to improve employees’ job satisfacation but also provides bases for turther academic studies.
