本研究旨在探討臺南市國小教師兼任行政工作之工作壓力及壓力來源與適應方式之關係,其研究目的如下: 一、瞭解國小教師兼任行政工作之壓力來源與影響。 二、瞭解國小教師兼任行政工作受到壓力種類與適應的方法。 三、探討現行不同背景國小教師兼任行政職務在工作壓力及適應方法之差 異。 四、歸納研究的發現,提出結論與建議,供日後教育管理機關與後續研究 之參考。 本研究採用深度訪談法,以臺南市為範圍公立國小兼任行政職務的教師為研究對象,接受訪談共18人;研究工具為「國小兼任行政教師訪談問卷」。所得資料與文獻對話經過研究資料力求多元、對於受訪者的三角檢正、深度訪談達到厚實描述,檢核信效度。 本研究結論如下: 一、人際關係是兼任行政工作之國小教師最主要的壓力感受來源。 二、感受自身專業能力之不足是兼任行政工作之不同性別國小教師最主要 的工作壓力種類。 三、有礙身體健康是國小教師認為兼任行政工作可能的負向影響。 四、運用理性解決問題是兼任行政工作之國小教師最主要的壓力適應方式。 本研究建議如下: 一、對教育行政主管機關之建議 (一)依據現行編制完成人員的補充。 (二)規畫各行政專業網絡,並增加專業研習。 (三)提撥健檢經費,落實行政人員年度健康檢查。 (四)辦理人際專業研習,增強溝通互動技巧。 二、對學校之建議 (一)多辦理教職員工交流活動,增加同仁互信互助。 (二)落實輪調制度,建立行政交接流程,增加教師行政經驗。 (三)鼓勵兼任行政教師積極參與專業進修。 (四)建立個人行政資源,增加校外行政聯繫。 (五)校長領導應兼融關懷與倡導,少用行政裁量權。
This research is to study the work stress and the relationship between stressors and adaptation methods of the Tainan city’s elementary school teachers doing administrative work as well. The purpose of the research study is as below: I To have understanding about the stressors and the impact on the elementary school teachers doing administrative work as well. II To have understanding about the stress types which the elementary school teachers suffer and the adaptation methods. III To study the differences of work stress types and adaptation methods among elementary school teachers with different backgrounds doing administrative work. IV The research study is to summarize the findings and to propose conclusions and suggestions as reference for education management authorities and follow-up research study in the future. This research study has been performed by in-depth interviews and candidates are the teachers doing administrative work as well at public elementary schools in Tainan city. A total of 18 candidates have been interviewed. The study tool is “The Interview Questionnaire of Elementary School Teachers Doing Administrative Work As Well”. All information and literature dialogues obtained have been examined via possibly the most diverse research information, triangulation of interview candidates and in-depth interviews to reach abundant and tangible description with check of reliability and validity. The conclusions of this research study is as below: I Relationships are part-time administrative work of the elementary school teachers feel the pressure of source of the most important. II Feel their own lack of expertise of the administrative work of part-time elementary school teachers of different gender main types of work pressure. III Hinder good health is part-time elementary school teachers think that the administration of the possible negative effects. IV The use of rational problem-solving is part-time administrative work of the elementary school teachers to adapt to the pressure of the most important way. This research study is to suggest as below: I Suggestions for education administrative authorities (1) To finish recruitment according to current plan. (2) To plan each administrative professional networks and to increase professional seminars. (3) Set aside funding for health checks, the implementation of executive annual health check. (4) For interpersonal professional studies, to enhance communication and interaction skills. II Suggestions for schools (1) Interaction activities shall be held frequently among school teachers and staff in order to increase mutual trust and cooperation among school colleagues. (2) A system of school job rotation and to administrative job handover procedures shall be set up to increase teachers’ administrative experience. (3) Encourage teachers doing administrative work as well shall actively participate in professional training. (4) Schools’ own administrative resources shall be established and connections outside schools shall be increased. (5) Principal need to have leadership care and advocacy use of administrative discretion.
