雲林縣國民小學校長道德領導與教師組織承諾 關係之研究 蔡群億 國立中正大學教育學研究所 摘 要 本研究目的首先在瞭解雲林縣國民小學校長道德領導與教師組織承諾之現況,其次是探究教師個人背景變項、學校環境變項在校長道德領導、教師組織承諾的差異情形,最後探討雲林縣國民小學校長道德領導與教師組織承諾之間的關係。 本研究採問卷調查法,並以自編的「雲林縣國民小學校長道德領導與教組織承諾之關係研究問卷」為調查工具,以雲林縣公立國民小學教師為調查對象,進行分層便利抽樣,共計抽取647位研究樣本,合計回收有效樣本532份,回收可用率為82.25%。最後,以平均數、標準差、t考驗、單因子變異數分析、皮爾遜積差相關與逐步多元迴歸分析等統計方法,對研究資料進行分析。歸納本研究分析結果,得到以下結論: 一、 雲林縣國民小學的整體校長道德領導得分上具有高度表現,其中以「道德倫理」 層面最高,「批判倫理」層面最低。 二、 在不同教師個人變項中的性別、服務年資及擔任職務上,國民小學教師的整體 校長道德領導知覺表現具有差異;在年齡、學歷上則無差異。 三、 在不同學校環境變項中的學校規模及學校地區上,國民小學教師的整體校長道 德領導知覺表現均無差異。 四、 雲林縣國民小學教師在整體教師組織承諾的得分上具有高度表現,其中以「努 力意願」層面最高,「組織認同」層面最低。 五、 在不同教師個人變項中的性別、年齡、服務年資及擔任職務上,國民小學教師 的整體教師組織承諾知覺表現具有差異;在學歷上則無差異。 六、 在不同學校環境變項中的學校規模及學校地區上,國民小學教師的整體教師組 織承諾知覺表現均無差異。 七、 雲林縣國民小學校長道德領導與教師組織承諾呈現正相關。即校長道德領導的 表現程度越高,教師組織承諾的表現也越高。 八、 探討國民小學校長道德領導各層面對教師組織承諾所進行的迴歸預測, 結果以「正義倫理」最具有解釋力。 最後,根據上述研究結果提出建議,以作為教育行政機關、國民小學行政、國民小學教師及未來研究之參考。
A Study of the Relationship between Principal′s Moral Leadership and Teacher′s Organizational Commitment in Elementary Schools, Yunlin County. Chun-Yi Tsai Graduate Institute of Education National Chung Cheng University Abstract The purpose of this study was to realize the current status of the principals’ moral ledership and teachers’ organizational commitment in elementary schools; in addition, it was to explore the influence of teachers′ individual background variables and school environmental variables on the principals’ moral ledership and teachers’ organizational commitment. Finally, it was to research the relationship between the principals’ moral ledership and teachers’ organizational commitment in Yunlin country elementary schools. Questionnaire survey was adopted in this research. The researcher used self-made questionnaire “The Questionnaire of Principals’ Moral Ledership and Teachers’ Organizational Commitment in Yunlin County Elementary Schools” as the research tool. Teachers from elementary schools in Yunlin county were taken as research objects. By means of convenient sampling, a total number of 647 research samples were provided with the questionnaire, 532 valid samples been collected and the effective ratio was 82.25%. Data derived from the questionnaire were statistically analyzed by Mean, Standard Deviation, T-test, One-way ANOVA, Pearson’s Product-Moment Correlation, and Multiple Regression Analysis. Rresults of this research can be concluded as follows: 1. The principal of elementary schools in Yunlin county were good at using moral leadership, of which the best performance was “ethics of morality” and the worst was “ethics of critique”. 2. The teachers′ individual background variables such as gender, seniority, and position were to show the significant difference on the principals′ moral ledership. However, the age and academic degree show nonsignificant difference. 3. The teachers′ school environmental variables such as school size and school location presented the nonsignificant difference on principals′ moral ledership. 4. Teachers in Yunlin county elementary schools possessed highly perception of the teacher organizational commitment; the level of “the willing to make effort” was the highest while the level of “organizational identification” was the lowest. 5. The teachers′ individual background variables such as gender, age, seniority and position displayed the significant difference on the teacher organizational commitment. However, the academic degree showed nonsignificant difference. 6. The teachers′ school environmental variables such as school size and school location showed the nonsignificant difference on teacher organizational commitment. 7. There were positive correlation between principals′ moral ledership and teacher organizational commitment in Yunlin county elementary school teachers.That was to say, the higher level of principals′ moral ledership teachers developed, the better teacher organizational commitment they gained. 8. “Ethics of justice” was the best predictor among elementary school teachers’ perception of principals′ moral ledership, when regression prediction was applied to the analysis of teacher organizational commitment. Finally, in accordance with the researcher propose suggestions as references for educational administration, the elementary schools′ administration and the elementary schools′ teachers, and for further study.
