人格特質、領導統御與公司績效關聯性之研究-中小企業為例

摘要


商業經濟時代的演變,二十一世紀被稱為知識經濟時代,迄2013年的資訊科技已邁入雲端時代。中小企業對內必須穩定組織,凝聚向心力,提高產能與銷售,並規劃近程計畫和願景等。對外有高風險的環境,激烈的全球競爭和快速進步的科技,中小企業高階管理者之人格特質與領導風格,將影響中小企業,是否被有效遵循、激勵,成為落實與執行之關鍵要素,也將影響中小企業存續、成敗。因此本研究調查對象,以台灣中小企業管理者為主,一共蒐集250份有效問卷,探討人格特質對於領導統御和公司績效的關聯性,除瞭解現今台灣中小企業管理階層現狀外,更進一步找出三者間的交互影響結果,以此回饋中小企業管理者。研究結果顯示如下: 一、中小企業管理階層情緒穩定性、外向性、開放性、親和性及嚴謹性,其平均值 有明顯落差,顯示其中小企業管理階層人格特質方面屬於較嚴謹,此外情緒穩 定、開放性和親合性較低。 二、中小企業管理階層領導統御模式在民主型、放任型和權威型三者中,其平均值 有明顯落差,放任型的平均數最低,顯示中小企業基本上幾乎不採用放任型的 領導統御模式,另外權威型領導模式的平均值則高,顯示小企業管理階層採用 權威型的領導模式,民主型的平均值也高,顯示也重視對於部屬的溝通與參予。 三、中小企業管理階層領導重視的公司績效在財務構面和顧客構面得到最高的平均 值,而內部流程構面和學習成長構面則得到較低的平均值,顯示中小企業管理 階層都著重在立即可見的績效和必須面對的客戶,而對於學習成長和內部流程 方面則是有較為忽略的傾向。

Abstracts Business and Economy era of evolution, twenty-first century is known as the knowledge economy era, until 2013 information technology has entered the cloud era. SMEs must be stable internal organization, cohesion centripetal force, increase productivity and sales, and plan short-range plan and vision and so on. Foreign high-risk environments, intense global competition and rapid technological advances, the top managers of SMEs personality and leadership style will affect SMEs, whether it is valid to follow, motivation, become the key element in the implementation and execution, but also SMEs will affect survival, success or failure. Therefore, this study investigated object oriented SME managers in Taiwan, a total of 250 valid questionnaires were collected to explore the personality traits for Leadership and Corporate Performance relevance, in addition to understanding the current status of Taiwan's SMEs management, and further to identify the interaction among the three results, in order to back SME managers. The results showed as follows: (1). SME management emotional stability, extraversion, openness, compatibility and rigor, the average has obvious divide, showing its SME management personality traits are more stringent, in addition to emotional stability, openness and pro-together less. (2). SME Leadership management mode in a democratic type, laissez faire and authoritative three, which mean a significant divide, laissez faire lowest average, showing almost no use of SMEs essentially laissez-faire type of Leadership model in addition the average of authoritative leadership model is high, indicating small business management using authoritarian leadership model,The average type of democracy is high, the display also attaches importance to the communication and participation for subordinates. (3). Leaders attach importance to SME management performance of companies in the financial perspective and customer perspective to get the highest average, while the internal process perspective and learning and growth perspective you get a lower, on average, show management are focused on SMEs immediately visible in the performance and must face the customer, and for learning and growth and internal processes is a relatively neglected tendencies.
