臺中市國民小學教育志工工作滿意度與持續服務意願之研究

摘要


本研究旨在探討臺中市國民小學教育志工,對工作滿意度與持續服務意願之現況,瞭解不同背景變項的教育志工工作,其工作滿意度與持續服務意願的差異性與相關情形,並進一步探討教育志工的工作滿意度對持續服務意願的影響力。本研究係以104學年度臺中市公立國民小學全體教育志工為研究對象,以問卷調查為研究方法,以改編之「臺中市國民小學教育志工工作滿意度與持續服務意願問卷」為研究工具,採分層隨機抽樣共計發出調查問卷615份,回收有效問卷571份,有效問卷回收率為92.85%,續以描述性統計、獨立樣本t檢定、單因子變異數分析、皮爾森積差相關及多元逐步迴歸分析等統計方法進行資料分析,根據研究結果歸納以下結論: 壹、國小教育志工具有高度的工作滿意度,以「人際關係」表現最佳。 貳、國小教育志工具有高度的持續服務意願,以「參與意願」表現最佳。 参、年齡愈高、服務年資愈久、每週服務次數越多、有其他志工服務經驗的教育志工,在「自我成長與發展」有較高工作滿意度。 肆、目前擔任幹部、總是參與在職訓練的教育志工有較高工作滿意度。 伍、無(孫)子女就讀服務學校、有其他志工服務經驗的教育志工在「留職意念」、「參與程度」的持續服務意願較高。 陸、年齡愈高、服務年資愈長、每週服務次數愈多、目前擔任幹部、總是參與在職訓練的教育志工持續服務意願愈高。 柒、國小教育志工工作滿意度與持續服務意願有顯著高度正相關。 捌、國小教育志工工作滿意度能有效解釋持續服務意願,其中以「組織氣氛」的解釋力最高。 最後根據研究結果提出建議,以供教育志工個人、學校單位、教育主管機關及未來研究者之參考。

The research aims to explore the current status of volunteers’ work satisfaction level and continuing service willingness at the elementary schools in Taichung City. We investigated the correlation and difference between education volunteers’ work satisfaction level and continuing service willingness from background variables. In addition, we further determined the effects of work satisfaction level on continuing service willingness among the education volunteers. In this study, the education volunteers at Taichung City public elementary schools in 2015 were served as the study subjects, and the questionnaire survey was designed as the research method. A total of 615 questionnaires entitled as "The Survey on Volunteers’ Work Satisfaction Level and Continuing Service Willingness at Elementary Schools in Taichung City” were sent out and 571 valid questionnaires were returned, representing the effectiveness was 92.85%. We next analyzed the data by using descriptive statistics, t-test, one-way variance analysis, Pearson product-moment correlation, and stepwise regression analysis. Results of this study were summarized and concluded as follows: 1. The education volunteers own high degree of work satisfaction levels, and the dimension "the Interpersonal relationships" scored the highest. 2. The education volunteers own high degree of continuing service willingnesses, and the dimension "the participation willingness" scored the highest. 3. The education volunteers with the personal traits including higher age, longer years of service, more times a week service, the experience of other volunteer services, own high degree of work satisfaction, and the dimention "Personal growth and development" scored the highest. 4. The education volunteers with the personal traits including currently servicing as cadres and always participating in volunteer service training education own high degree of work satisfaction levels. 5.The education volunteers with the personal traits including no children enrolling in served school, the experience of other volunteer services, own higher degree of continuing service willingness, and the dimention "retention idea" and "level of participation" scored the highest. 6.The education volunteers with the personal traits including higher age, longer years of service, more times a week service, whether work as cadres and whether participate in work training own higher degrees of continuing service willingness. 7. There are significant positive correlation between the work satisfaction level and continuing service willingness in the education volunteers. 8. The volunteers’ work satisfaction levels can be effectively explained by their continuing service willingnesses, and the dimention "the organizational cultures" scored the highest. From the above findings, some suggestions can be made as references for volunteer workers, school administration, educational administrative institutions and future researches respectively.
