探討技術型高中校長領導風格、人文素養對於學校組織氣氛、教師工作滿意度之關連性

摘要


本研究旨在探討技術型高中校長領導風格及人文素養對於學校組織氣氛及教師工作滿意度間的關係,本研究採用質性與量化混合設計方法,第一階段採用問卷調查法,分析技術型高中教師工作滿意度與學校組織氣氛之關聯,同時比較不同背景變項的學校組織氣氛與教師工作滿意度知覺上的差異。總計發放370份問卷,正式問卷回收樣本數為370份,回收率達 100%,研究者刪除資料填答不完整及均填寫單一選項之無效問卷共10份後,剩餘之有效問卷樣本為360份,可用率為97.2%;第二階段採用質性研究方法,以南部技術型高中為母體,再以量化研究結果挑選出具顯著領導風格的校長進行深入訪談。 運用 t 檢定、單因子變異數分析、皮爾遜積差相關及多元逐步迴歸分析等統計方法進行分析,獲得研究結論如下: 一、 技術型高中校長領導風格現況居多呈現的是人和型,民主開放型次之及人性關懷型,教職人員對學校組織氣氛的現況知覺屬中高程度,對學校組織氣氛的現況知覺屬中高程度。 二、 技術型高中校長領導風格對學校組織氣氛及教師工作滿意度具有顯著的差異。 三、 技術型高中學校組織氣氛與教師工作滿意度之間具有顯著正相關。 四、 不同人口變項對於知覺學校組織氣氛及教師工作滿意度有顯著差異。 五、 技術型高中校長人文素養的特徵會影響其領導風格類型。

The purpose of the study is to investigate the Investigation of the Relationship between Principal of Vocational High School of Leadership Style and Humane Attainments to Organizational Climate of School and Teacher's Job Satisfaction. This study uses mixed-methods research. This study used questionnaire to collect data for data base. Total 370 questionnaires were distributed and 370 copies returned. After removing the 10 invalid samples, there were 360 valid questionnaires remained so the effective response rate was 97.2%. After the empirical research. The data were analyzed by descriptive statistics, t-test, one way ANOVA, and Pearson product-moment correlation: 1. First, the current leadership style of technical high school principals is mostly Humanistic caring, followed by democracy and openness and human care. The faculty’s awareness of the school’s organizational climate is at a medium to high level, and the school’s organizational climate is at a medium to high level degree. 2. The leadership style of technical high school principals has significant differences in school organizational atmosphere and teacher job satisfaction. 3. There is a significant positive correlation between the organizational atmosphere of technical high schools and teacher job satisfaction. 4. Different demographic variables have significant differences in perceived school organizational atmosphere and teacher job satisfaction. 5. The characteristics of the humane quality of the principals of technical high schools will affect their leadership style.
