國軍組織變革與工作績效相關性之研究─以某軍事工廠人員為例

摘要


本研究的主要目的是在探討組織變革後,制度規範及工作型態改變,與人員工作績效的關聯影響。並以某軍事工廠為個案研究單位,研究對象為該工廠同仁,採用問卷調查法,透過不記名的方式發放回收問卷,來瞭解人員背景、組織變革及工作績效之間的相關性。最終回收及彙整有效問卷共計214份,以先行瞭解研究對象的背景分佈情形後,再使用SPSS 18.0版統計軟體依照預設的假設問題,進行描述性統計分析、信度分析、獨立樣本t檢定、單因子變異數分析、相關性分析及迴歸分析等六項量化統計分析方法進行驗證。 研究資料經統計分析後之結果可歸納出以下結論: 一、研究對象對於組織變革的認知程度中,在人口背景變數之不同的年齡、教育程度、階級、服役年資及薪資狀況等條件,具有顯著性的差異。 二、研究對象對於工作績效的認知程度中,在人口背景變數之不同的婚姻狀況、階級、工作性質等條件,具有顯著性的差異。 三、組織變革的工作權益及教育訓練等構面與工作績效具有正向相關性,其中又以教育訓練程度最高。

The main purpose of this research is to study the correlation and influence between institutional regulations as well as work patterns and employee’s work performance after organization changed. In this research, a military factory under Department of Defense is taken as a case study unit. Employees and staff in the factory are the research objects. An anonymous questionnaire method has been applied to investigate the presume hypotheses to understand the co-relationships among respondents’ background, organizational change, and work performance. A total of 214 valid questions were collected, and then the SPSS statistical software package was used to arrange the data. Statistical schemes, such as descriptive statistical analysis, reliability analysis, t-test, ANOVA, Pearson correlations, and regression analysis were performed to test the research hypotheses. The results of the statistical analysis of the research data can be summarized as follows: 1. Colleagues in a military factory with different background as age, education level, rank position, seniority and salary have significantly different perceptions towards the organizational changes. 2. Colleagues in a military factory with different background as marriage, rank position and work types have significantly different perceptions towards the work performance. 3. At organizational changes, there is a positive correlation between work benefit and educational training. The highest positive correlation is educational training.
