領導風格、 團隊認同與團隊績效之研究

摘要


面臨外在的局勢變化,建築物設備維護產業的難以獲利影響員工的薪資及福利,對組織無法產生認同,人員的留任率低及優質人員不易覓得,導致工作績效不佳形成負面循環,而管理與領導為一體兩面,故本研究主要目的為釐清領導風格、團隊認同與團隊績效相互間的關聯程度及其影響力。研究結果希望提供建築物設備維護產業在管理上的參考,期能以有效的管理及領導,提昇團隊績效以增進產業運作效能。 本研究以A公司為主要研究對象,問卷的發放以普查、配對問卷為主,共發放員工問卷106份,主管問卷33份,資料分析使用SPSS17.0 統計軟體進行,並透過多元迴歸分析法,檢驗本研究所提出的各項假設。本研究的變數構面包括領導風格(民主領導型、獨裁領導型、放任領導型)、團隊認同及團隊績效(工作績效、客戶滿意)所構成,研究結果顯示: 1.民主式領導風格顯著正向影響工作績效。 2.民主式領導風格顯著正向影響客戶滿意。 3.民主式領導風格顯著正向影響團隊認同。 4.團隊認同顯著正向影響工作績效。 5.團隊認同顯著正向影響客戶滿意。 6.主管年資、隊員部門年資及團隊成立的期間與營收、損益(獲利)有顯著正相關。

Faced with external changing situations, the maintenance industry of building facilities is getting harder and harder to profit, directly impacting on the salaries and benefits of the working staff. As a result, the working staff gradually become unable to identify with the organization they work for, and over times their retention rate turns lower and lower, and new comers of highly qualified substitutes are also getting harder and harder as well. Accordingly, their working performance can never improve but falls into an unproductive cycle. Since management and leadership are two sides of a coin, the main goal of this study is to clarify the mutual connection and interactive influence among leadership style, team identification, and team work performance. It is intended to generate constructive findings to serve as useful management reference for the maintenance industry of building facilities in order to better improve such industry’s operational effectiveness via effective management, leadership and upgraded team work performance. This study is targeted at Company A as its case study object. The questionnaires have been issued in two fold package: census and accompanied questionnaire. A total of 106 questionnaire copies have been sent to employees and a total of 33 questionnaire copies have been sent to supervisors. In the data analysis, this study applies SPSS17.0 statistical software. Also, it adopts multiple regression analysis to examine various assumptions proposed in this study. Variable dimensions of this study include leadership styles (i.e., democratic leadership style, authoritarian leadership style and laissez-faire leadership style), team identification, and team work performance (i.e., work performance and customer satisfaction). The finding results of this study are as follows: 1.Democratic leadership style is positively related to work performance. 2.Democratic leadership style is positively related to customer satisfaction. 3.Democratic leadership style is positively related to team identification. 4.Team identification is positively related to work performance. 5.Team identification is positively related to customer satisfaction. 6.Supervisors, team member’s department seniority, and team’s existing duration prove related to revenues and loss/profit.
