團隊互動與團隊領導對團隊信任影響之研究

The study of the Effects on Intrateam Interaction and Team Leadership to Team Trust

摘要


團隊已逐漸成為組織與工作設計的基本單位,能夠為組織提高生產效率。而團隊內因為信任的存在,使得成員願意在不確定的情境下得以充分合作,並且透過團隊成員彼此間持續不斷的互動來建立關係,以加深彼此的信任,且適合的團隊領導行為,能有效發展良好的團隊互動,進而增加團隊成員間的信任程度。 本研究的主要目的,首先,探討團隊內不同的互動方式對不同的團隊信任型態所造成的影響。其次,試圖找出不同互動方式團隊適合的領導行為。再者,討論團隊互動是否透過團隊領導行為來達成其對團隊信任的影響。最後則是探討團隊與人口統計變項對團隊信任程度的影響。 為了檢定相關假設,本研究主要透過問卷調查的方式,取得電腦硬體相關產業、軟體開發業、電子零件業、傳統製造業及生技製藥業的研發團隊加以施測,團隊成員194份有效問卷。研究結果發現(1)團隊互動對團隊信任有顯著的預測效果,其中水平互動對團隊信任的三個向度皆有顯著的正向預測效果;而垂直互動僅對領導者信任、團員信任有顯著的正向預測效果。(2)水平互動程度較高的團隊,適合以論它瞏遄B工作取向、人際取向及仁慈為領導行為;而垂直互動程度較高的團隊,則適合以工作取向、人際取向、及仁慈為領導行為。(3)交易型、轉型領導均在團隊互動與領導者信任間,具有部分的中介效果;而家長式領導對團隊互動與系統信任間,亦具有部份中介效果。(4)團隊變項中,團隊規模對團員間的信任程度具有顯著差異,而團隊成立年數對團隊信任的三個向度皆具有顯著差異;在人口統計變項方面,服務年資對系統信任具有顯著差異,而工作職級對領導者及系統信任亦有顯著差異。

Teamwork has played an important role for contemporary business for enhancing efficiency and productivity. By manipulating teamwork, team members can interact with each others to develop mutual trust so that team objectives can be achieved. This research aims at exploring the effects of intrateam interaction on various types of team trust and leadership. Also studied is how team leadership mediates the team interaction on team trust. Finally, discussions on how demographic background can affect team trust are presented. Questionnaires were designed and distributed to team members from research-and-development-oriented teams in computer hardware, software development, electronic components, traditional manufacturing, and pharmaceutical industries. 194 valid questionnaires are collected and analyzed. Hypothesis is examined by utilizing various statistical methodologies. The following results were found for this research: 1. The level of team interaction has positive effects on team trust. 2. Teams with high horizontal interaction level fit well with leadership of contingent reward, task-oriented, relationship-oriented, and benevolence. While teams with high vertical interaction level work better with leadership of task-oriented, relationship-oriented, and benevolence. 3. Both transactional and transformational leadership have intermediate effects on intrateam interaction and leader trust. Paternalistic leadership, on the other hand, has intermediate effects on intrateam interaction and system trust. 4. Demographic backgrounds of both teams and respondents have significant effects on team trust.
