本研究探討組織的主管威權領導透過部屬負面情緒之干擾歷程,¬而影響部屬的建言行為。本研究採用問卷調查法收集資料,以450位國軍基層部隊官兵為研究對象,調查資料採用:因素分析、相關分析、單因子變異數分析、階層迴歸分析等分析方法;針對研究結果,提出以下三點結論:一、主管的威權領導行為與部屬建言行為之間並無顯著負向相關存在。二、部屬負面情緒對於主管的威權領導行為與部屬建言行為之具有中介效果。三、部屬負面情緒對於主管的威權領導行為與建言行為具有調節效果存在。最後,根據本研究結果進行討論,並進一步說明理論與管理實務意涵,研究限制、及未來研究等方面提出相關之建議。
This research focuses on investigating whether or not authoritarian leadership could affect subordinates’ voices and behaviours through the mediating process of their negative emotions. This study employed a questionnaire method with the sample size-four hundreds from enlisted soldiers in Taiwan, using Factor analysis, Correlation Analysis, One-way ANOVA and Hierarchical Regression. The results from this empirical study conclude three main points. First of all, there was no significant negative correlation between authoritarian leadership and subordinates’ voices and behaviours. Secondly, subordinates’ negative emotions had the mediating role of both their voices behaviours as well as supervisors’ authoritarian leadership. Third, subordinates’ negative emotions had the moderating effects on supervisors’ authoritarian leadership and subordinates’ voices and behaviours. Lastly, further discussions of theoretical and practical management were presented according the results of this research, and research limitations and recommendations of future research have been also revealed in this paper.
