組織氣候、關係品質、知識分享意願與組織學習關聯性之研究-以國防組織為例

A Research of Relationship among Relationship Quality, Organizational Climate, Willingness of Knowledge Sharing and the Organizational Learning.-The Case of Military Organization

摘要


21世紀是知識經濟的時代,在此趨勢下「智慧資本」成為組織競爭優勢及決定成敗之關鍵。而哪些因素會影響知識分享意願的議題已受到企業、政府及國軍的重視,因此本研究提出一個結合組織氣候、關係品質及知識分享意願與組織學習的概念性研究架構,並試圖驗證其構念間之關係。研究方法上則針對國軍各軍司令部為實證研究對象,問卷發放採配對方式,「主管」以普查方式進行、「部屬」則由主管隨機抽選3位,利用回收之有效問卷,進行階層迴歸分析,以驗證研究假設。本研究主要發現1.組織氣候對關係品質願有顯著正向影響。2.組織氣候對知識分享意願有顯著正向影響。3.關係品質對知識分享意願有顯著正向影響。4.知識分享意願對組織學習有顯著正向影響。5.知識分享意願是組織氣候影響組織學習的中介變數。6.知識分享意願是關係品質影響組織學習的中介變數。7.關係品質是組織氣候影響知識分享意願的中介變數。綜言之,國防組織必須營造與維持良好的組織氣候與關係品質,如此方能有效提升組織之知識分享意願,進而促進組織學習。

”Knowledge capital” has become the key to the competitive advantages as well as success or failure of organization in the knowledge economy era of 21 centuries. Enterprises, government, and armed forces have paid attention to the factors which might have effect on the willingness of knowledge-sharing. Therefore, this study proposed a conceptualized research framework, including organizational climate, relationship quality, and willingness of knowledge-sharing and investigated the relationship of them. In this study, members of military headquarters were taken as research object. Our questionnaire distribute to supervisors and subordinates of military headquarters. Supervisors were chosen by census, and three subordinates were chosen randomly by each supervisor. Based on hierarchical regression analysis and proposed hypothesis, we find (a) organizational climate is positive related to the relationship quality (b) organizational climate is positive related to the willingness of knowledge-sharing (c) relationship quality is positive related to willingness of knowledge-sharing (d) willingness of knowledge-sharing is positive related to the organizational learning (e) willingness of knowledge-sharing will mediate the relationship between organizational climate and organizational learning (f) willingness of knowledge-sharing will mediate the relationship between relationship quality and organizational learning (g) relationship quality will mediate the relationship between organizational climate and willingness of knowledge-sharing. In conclusion, defense organization need to build up and maintain well organizational climate and relationship quality to improve the willingness of knowledge-sharing effectively.
