本研究目的為探討護理人員感受人力資源管理,透過全面品質管理之中介及照護績效間之關係進行探討。研究對象為某醫療財團法人機構之護理人員,共收集護理人員計483人,研究結果發現人力資源管理對照護績效有顯著影響(c'=.59,P =.001);全面品質管理對照護績效亦有顯著(b1=.601,P =.000);同時人力資源管理對全面品質管理影響亦呈現顯著(a1=.872,P =.000);人力資源管理對照護績效的間接效用影響(a*b = 0.87*0.60 = 0.522),路徑係數a1與b1的t值均大於3,依據Sobel檢定,間接效用顯著,表示照護績效受人力資源管理的影響,而全面品質管理人力資源管理對照護績效影響有中介效果。研究發現除提供未來對醫療機構相關議題有興趣者引文參考外,並就不同程度的醫療環境及醫療機構管理者,以運用人力資源管理來提升照護績效,並取得護理競爭優勢之實務參考,於未來執行實務時,對品管優勢模式有更明確的方向。
The purpose of this study is to explore the nursing staff's perception of human resource management, and induce a discussion through the relationship between the intermediary type of total quality management and nursing performance. The participants of this research are the nursing staff in a medical group. A total of 483 nursing staff participated. The research found that human resource management has a significant impact on nursing performance (c'=.59, P=.001), total quality management has a significant impact on nursing performance (b1=.601, P=.000). At the same time, human resource management also has a significant impact on total quality management (a1=.872, P=.000), the impact of human resource management on the indirect utility of nursing performance (a*b=0.87*0.60=0.522), the t values of the path coefficients a1 and b1 are both greater than 3, and the indirect utility is significant according to the Sobel test. The findings of this study showed that in addition to providing references for future citations for those who are interested in medical institution-related topics, it also provides practical reference for different levels of medical environment and medical institution managers to use human resource management to improve nursing performance and gain competitive advantages in nursing. In the implementation of practice, there is a clearer direction for the quality control advantages in the future.
