矯正機關收容人數的增加,戒護人力負荷的嚴重,現政府組織精簡,人員增補不易,司法矯正人員為第一線工作人員,肩負著穩定監所囚情的重任。情緒勞務工作產生的情緒耗竭帶來專業倦怠,影響組織內部職員的工作滿足,進而影響職員的工作表現。本研究旨在探討情緒勞務、工作滿足與組織承諾的關係。本研究以情緒勞務為自變項,組織承諾為依變項,並以工作滿足為中介變項,探討工作滿足在情緒勞務與組織承諾關係之中介效果。 本研究係以司法矯正人員為研究對象,使用問卷調查的方式實施,共發放1300份問卷,有效問卷共714份,有效回收率為54.9%。 研究結果顯示:(一)表層的情緒控制、深層的情緒偽裝對於工作滿足具有顯著的正向影響。(二)工作滿足對努力承諾有顯著的正向影響。(三)表層的情緒控制、情緒多樣性程度、深層的情緒偽裝對努力承諾有顯著的正向影響;表層的情緒控制對留職承諾有顯著的正向影響。(四)工作滿足對於情緒勞務與組織承諾具有顯著的中介效果。

This study intends to discuss the relationships between emotional labor, job satisfaction and organizational commitment behavior. In this study emotional labor is independent variables, organizational commitment is dependent variables, and job satisfaction is a mediator. Besides, we define job satisfaction as a mediator between emotional labor and organization commitment. The subjects of this study are the prison correctional officers. This research used questionnaires. Thirteen hundred (1300) questionnaires were distributed, seven hundred and fourteen (714) staffs returned the questionnaire and the overall return rate was 54.9%. The findings of the study are as follows: (1) surface emotion control and deep emotional acting correlates positively with job satisfaction. (2) job satisfaction correlates positively with effort commitment. (3) surface emotion control, the degree of emotional diversity, and deep emotional acting correlates positively with effort commitment. surface emotion control correlates positively with retention commitment. (4) job satisfaction was certainty an intervening variable for emotional labor and organizational commitment.
