本研究以非正式溝通的觀點切入,探討雇用關係與組織犬儒主義之間的關係,並檢驗職場負向八卦是否具有中介效果。本研究自行發展華人職場八卦量表,以問卷法收集資料,受試者為國內一般企業的員工,合計回收362筆有效資料。研究結果發現:(1)心理契約違反與工作性負向八卦呈顯著正相關,與社會性負向八卦無顯著相關。(2)主管不當對待與職場負向八卦呈顯著正相關。(3)工作性負向八卦與組織犬儒主義呈顯著正相關,社會性負向八卦則否。(4)工作性負向八卦對於雇用關係(心理契約違反、主管不當對待)與組織犬儒主義之間的關係具有中介效果,而社會性負向八卦則否。最後,根據本研究結果進行討論,並說明研究限制與未來研究方向,以及管理上的實務意涵。
We adopted an informal communication perspective to examine the effects of employment relationship on organizational cynicism, and the mediating effect of workplace negative gossips. We developed the Workplace Gossip Scale in Chinese context. The samples were collected from 362 employees in Taiwan by questionnaire. The findings in this study are as follows: (1) Psychological contract breach is positively associated with negative task-related gossips but is not associated with interpersonal-related gossips. (2) Abusive supervision is positively associated with workplace negative gossips (both task-related and interpersonal-related gossips). (3) Negative task-ralated gossip is positively associated with organizational cynicism but is not associated with interpersonal-related gossips. (4) Negative task-related gossips mediated the relationship between employment relationship and organizational cynicism. Contrary to prediction, interpersonal-related gossips did not mediate the relationship between employment relationship and organizational cynicism. Finally, the implications of this study for future empirical research and limitations are discussed.
