國軍女性主管領導特質與領導效能關係之研究

摘要


本研究旨在探討國軍女性主管領導特質與領導效能現況,並比較不同背景變項的官士兵對國軍女性主管領導特質與領導效能知覺之差異情形,且瞭解國軍女性主管領導特質與領導效能之相關。為達成上述研究目的,本研究以99年服役於國軍部隊中陸軍、海軍、空軍、聯合後勤、後備及憲兵六大體系之部隊單位(戰鬥、勤務支援部隊)、學校(含機關)單位、幕僚單位等,且主官(管)為女性之官士兵為研究對象,進行問卷調查研究。問卷資料採用描述統計、獨立樣本t檢定、單因子變異數分析 、皮爾遜積差相關分析等方法進行統計分析。 本研究根據文獻探討及調查研究之分析與討論,獲致以下結論: 一、國軍女性主管領導特質受到官士兵良好認同,以「人際關係特質」展現最受肯定。 二、國軍女性主管領導效能受到官士兵良好評價,以「組織目標的達成度」效能最高。 三、在不同軍種、不同階級、不同性別的官士兵中,所感受國軍女性主管領導特質是有明顯差別。 四、在不同軍種、不同階級官士兵中,所感受國軍女性主管領導效能是有明顯差別。 五、國軍女性主管領導特質展現越強,領導效能越好。 根據本研究之文獻探討、研究結果分析與討論,分成三方面提出以下建議,以供軍事單位、女性主管及後續研究者之參考。 一、對軍事單位之建議 (一)改善軍人待遇,提升成員工作滿意度 (二)規劃成員未來職涯發展,積極留用優秀人才 二、對國軍女性主管之建議 (一)多予成員讚美鼓勵,增強部屬工作信心 (二)輔導關懷資淺人員,協助融入部隊生活 (三)強化個人人格特質,增進領導效能 (四)善用人際關係特質,有效促進領導效能 (五)充分展現個人領導特質,達到高度領導效能 三、對後續研究者之建議 (一)在研究方法方面,輔以質性研究 (二)在研究對象方面,擴大研究範圍 (三)在研究量表方面,增加自評驗證

The purposes of this study are to inquire into the latest situation, to compare the differences between the perceptions of the officers, noncommissioned officers and soldiers with different background variables, and to understand the interrelations of the female officers’ leading traits and leadership effectivness in the military. To achieve the purposes, the subjects are the officers, noncommissioned officers and soldiers whose leading/supervisor officer is female, and who are serving in field forces (combat units and service support units), school/institute units, and staff units in the six main systems of the military in 2010 such as Army, Navy, Air Force, Combined Logistics, Armed Forces Reserve and Military Police. The data from the questionnaire were statistically analyzed and presented by descriptive statistics and analysis, Independent-Sample t-test, One-way ANOVA, and Pearson’s Correlation. After literature review, research, analysis and discussion, the conclusions of this study are as follows: 1.The leading traits of the female officers in the military are well identified by the officers, noncommissioned officers and soldiers, especially in the trait of interpersonal relationship. 2.The leadership effectivness of the female officers in the military are appreciated well by the foregoing military members. And “the achievement of organization objectives” is at the first place. 3.The said military members’ perceptions of “the leading traits of the female officers” are obviously different in different service, at different rank or with different gender. 4.Among the above-mentioned members in different military services or ranks, the perceptions of “the leadership effectivness of the female officers” differ apparently. 5.The stronger the leading traits of the female officers, the better the leadership effectivness of the female officers. Besides, according to this study, some suggestions as follows could be offered to the military units, female officers and follow-up researchers. 1.For military units a.to improve military personnel’s payment and increase the members’ satisfaction b.to plan members’ future career development and keep outstanding persons on 2.For female officers a.to give members more praises and encouragement and enhance subordinates’ job confidence b.to counsel and care for junior members and help them to get with the life in troops c.to strengthen individual personalities and improve leadership effectivness d.to make good use of the trait of interpersonal relationship and promote leadership effectivness e.to show personal leading trait thoroughly and achieve high leadership effectivness 3.For follow-up researchers a.in the aspect of researching method, to supplement with the qualitative research b.in the aspect of researching subject, to expand the studying range c.in the aspect of scale measurement, to add self- assessment and verification
