從生產性老化觀點探討企業主管退休生涯規劃之研究

摘要


高齡人口急速增加、壽命延長,退休者如何以積極態度,對社會持續貢獻,渡過具有生產性的退休生活,這個議題值得我們一起來關注。本研究目的有三:其一瞭解退休企業主管對生產性老化的觀點、其二探討退休企業主管從事與生產性老化有關的退休生涯規劃情形、其三探討生產性老化的生涯規劃對企業主管退休生活的效益。再依據文獻探討和研究目的設計訪談大綱,採質性研究法,針對6位年齡滿55歲以上,企業中高階主管退休的受訪者進行半結構式訪談,綜合所得的資料進行分析和彙整,以歸納出本研究之結論:一、退休企業主管對生產性老化的觀點分為二大層面。二、退休企業主管提供五種達到生產性老化應具備的條件。三、退休企業主管從事二大類退休生涯規劃形式。四、退休企業主管從事生產性老化的退休生涯規劃具內在及外在動機。五、退休企業主管從事生產性老化的退休生涯規劃受正向激勵因素及阻礙因素影響。六、生產性老化的生涯規劃對企業主管退休生活在個人、家庭、社會、及靈性層面產生正向效益。根據結論,提出下列建議:一、對勞動部的建議,增設中高齡者人力資源網站、消彌社會大眾對中高齡者的歧視和偏見;二、對中高齡者親友的建議,鼓勵中高齡者發揮所長,實現自我價值、成為中高齡者最佳的支柱,最堅強的後盾;三、對中高齡者的建議,選擇生產性老化的退休生涯規劃形式,增加生產性老化的退休生涯規劃形式學習課程;四、對未來研究之建議,擴大研究對象、採多元研究方法。

The aged population gains at a great speed, and the averaged life span also extends. Thus, the issue, how the retired people could lead a productive retirement life with positive attitudes and with continuing dedication to society, turns to be worthwhile for us to pay attention to. 3 purposes are targeted in this study:1. To understand enterprise executives' viewpoints towards productive aging. 2. To discuss how and what the retired enterprise executives are engaged in productive aging related retirement career planning. 3. To investigate the benefits that productive aging related retirement career planning bring to the retired lives of enterprise executives. Continuously, applying qualitative research method, the researcher designs the interview guide according to literature review and study purposes. This study interviews 6 interviewees who are more than 55 years old and who are retired enterprise middle/ senior executives by the way of semi-structured interview, and then integrates with the collected data to make analysis and synthesis to achieve the conclusions of this study:1. Viewpoints of retired enterprise executives are indeed with two aspects. 2. Retired enterprise executives provide 5 kinds of must-equipped conditions for fulfilling productive aging. 3. Retired enterprise executives step into two main kinds of retirement career planning. 4. The productive aging retirement career planning which retired enterprise executives are engaged in includes with both interior and exterior motivations. 5. The productive aging retirement career planning which retired enterprise executives dedicates into are affected by the factors of positive encouragement and other obstacles. 6. The productive aging retirement career planning put positive effects on the aspects of individual, family, society and spirit of retired enterprise executives. According to the conclusions, the study points out the suggestions as below:1. Suggestions to the ministry of labors, add up human resources webs of middle-aged and elder adults to lessen the discrimination and prejudice to middle-aged and elders from the society. 2. Suggestions to the family and friends of middle-aged and elder adults, encourage middle-aged and elder adults to bring what they have learnt into full play, realize self-value, and become the best supports of the middle-aged and elder adults. 4. Suggestions to middle-aged and elder adults, choose productive aging retirement career planning, and to participate in more courses of productive aging retirement career planning. 4. Suggestions to the future studies, enlarge the amount numbers of study objects, and apply multiple research methods.
