本研究依據經濟部工業局民雄及頭橋工業區服務中心統計資料,分別以食品製造業、金屬製品製造業、機械設備製造修配業為研究範圍。主要以產線人員為對象,探討主動性人格特質透過工作生活平衡對工作敬業心及退卻行為的影響程度,以瞭解藉以協助企業在招募上或制度設計時,可以針對員工在工作與生活的角色不平衡時進行適時的協助,以提升或維持員工的工作敬業心。因此,本研究的主要研究結果如下: 一、主動性人格特質對工作敬業心具顯著正向影響。 二、工作生活平衡對工作敬業心具顯著正向影響。 三、工作生活平衡對退卻行為具有顯著負向影響。 四、工作生活平衡之工作個人提升在主動性人格特質與工作敬業心具部份中介效果。 五、工作生活平衡在主動性人格特質與退卻行為具中介效果。 針對研究結果,提出建議供產業界管理階層及後續研究者參考。
The scopes of this study is based on the traditional manufacturing industry including the industry of food manufacturing, the industry of metal products manufacture, and the industry of machinery and equipment manufacturing in Min-syong industrial zone and Touciao industrial area of Chiayi County, according to statistics of Min-syong with Touciao industrial Park Service Center, MOEAIDB. The study is mainly based on a sample of operators to explore the proactive personality, and the degree of the effect in accordance with work life balance on job engagement and withdrawal behaviors. The study can assist enterprises to help employees to balance work and life and to enhance the job engagement, when enterprises recruit or design systems. Therefore, the main purpose of this study is to: 1. Proactive personality has a significant positive impact on the work of job engagement. 2. Work life balance has a significant positive impact on the work of job engagement. 3. Work life balance has a significant negative impact on the withdrawal behaviors. 4. Work/personal life enhancement of work life balance has an partial of the mediation effect on Proactive personality and job engagement. 5. Work life balance has an initiatives in the mediation effect on Proactive personality and withdrawal behaviors. According to the findings, the study provides suggestions for industry management and references for follow-up researchers.
