本研究主要探討單位護理長領導風格、病房氣氛與留任意願之相關情形,以中南部地區(高雄市、台南市、嘉義縣、嘉義市) 6家醫院之精神科病房護理人員為研究對象,共計發出140份問卷,實際回收共133份問卷,有效回收率為95%。本研究運用SPSS 18.0統計軟體進行資料分析,採用敘述性統計分析、單因子變異數分析、皮爾森相關分析及迴歸分析法,研究發現轉換型領導及交易型領導的主管領導風格均對病房氣氛有顯著之相關,轉換型領導及交易型領導的主管領導風格均對留任意願有顯著相關,但在交易型領導對留任意願卻是負面相關,而不同的主管領導風格所營造出病房氣氛對護理人員留任意願有顯著之相關。本研究並對於後續醫療產業管理者與後續研究者提出具體建議。
The purpose of this study is to investigate the relationship among leadership style of head nurses, ward climate and intention to stay. The questionnaires were distributed to 140 psychiatric nurses working at six hospitals locate in 3 cities of southern Taiwan including Kaohsiung, Tainan, and Chia-yi. 133 valid observations were collected which yield 95% valid rate and analyzed with SPSS software. Descriptive statistics, one-way ANOVA, Pearson correlation and multiple regression were applied in this study. The results showed that transformational leadership were positively correlated to intention to stay while transactional leadership were negatively correlated. Leadership styles of head nurses have significant impacts both on ward climates and intention to stay of nurses. This study also provides suggestions for nursing industry and future research.
