2010年12月25日臺南縣市合併,原本兩個不同的組織合而為一,各項消防勤業務量隨著縣市合併升格跟著增加,但消防人力卻無法補足。原屬兩個不同組織的消防人員必須重新適應合併後新的制度,且在工作量遽增、人力不足情況下,想藉本研究檢視合併後的臺南市外勤消防人員現階段的工作壓力、工作滿意度及組織承諾情形。 本研究採用中文版工作內容問卷(C-JCQ)、明尼蘇達滿意問卷短式本、組織承諾量表(OCI),針對臺南市外勤消防人員共計發放350份問卷,有效問卷280份。透過變異數分析(ANOVA)、單一樣本t檢定、皮爾森相關分析、簡單回歸及複迴歸分析等方法進行研究,發現結果如下: 1.消防人員工作壓力於社會工作支持感受中等偏高(平均值5.04),工作控制感受中等(平均值4.46),工作心理負荷量中等(平均值4.22)。 2.消防人員工作滿意度中等偏高(平均值5.04)。 3.消防人員組織承諾感受中等(平均值4.99)。 4.工作壓力、工作滿意度在年齡、畢業學校與職等有顯著差異,組織承諾在年齡、畢業學校、年資與職等有顯著差異。 5.工作壓力對工作滿意度之間有顯著相關。 6.工作壓力對組織承諾有顯著相關。 7.工作滿意度對組織承諾有顯著相關。 8.工作滿意度在工作壓力與組織承諾關係上存在中介效果。 關鍵字:消防人員、工作壓力、工作滿意度、組織承諾
Since Tainan County and City merged on December 25, 2010, organizations of the same function merged into one. As the workload of new fire department increases with the merging, the number of firefighters remains unchanged. The firefighters from two different organizations in the past now must adjust to the new system. Considering the heavy workload and insufficient manpower of the fire department, this study plans to review the present job stress, job satisfaction and organizational commitment of firefighters of Tainan City after merging. This study used Chinese version of job content questionnaire (C-JCQ), Minnesota satisfaction questionnaire short version, and organizational commitment inventory (OCI), and distributed 350 questionnaires to firefighters of Tainan City. A total of 280 valid sample was retrieved. Data were analyzed, using ANOVA, single sample t-test, Pearson correlation analysis, simple regressioncand multiple regression analysis. The findings are as follows: 1. Firefighters' job stress in social job support perception is medium to high (mean=5.04), job control perception is medium (mean=4.46), and psychological load is medium (mean=4.22). 2. Firefighters' job satisfaction is medium to high (mean=5.04). 3. Firefighters' organizational commitment perception is medium (mean=4.99). 4. Significant differences show in job stress, and job satisfaction with age﹐school graduated﹐and job-rank;organizational commitment with age﹐school graduated﹐sevice year﹐and job-rank. 5. Job stress and job satisfaction appear significant correlation. 6. Job stress and organizational commitment appear significant correlation. 7. Job satisfaction and organizational commitment appear significant correlation. 8. Job satisfaction is a medium between job stress and organizational commitment.
