雲林縣國民小學教師專業學習社群、組織承諾與教學效能之關係研究

摘要


雲林縣國民小學 教師專業學習社群、組織承諾與教學效能之關係研究 指導教授:王雅玄博士 學生:陳秀蘭 摘 要 本研究之目的首先要瞭解雲林縣國民小學教師專業學習社群、組織承諾與教學效能的現況。其次是探討不同背景變項教師在教師專業學習社群、組織承諾與教學效能的差異情形。最後,探討教師專業學習社群、組織承諾與教學效能之間的關係。 本研究採問卷調查法,並以自編的「雲林縣國民小學教師專業學習社群、組織承諾與教學效能之關係研究問卷」為工具,以雲林縣公立國民小學教師為調查對象,進行分層便利抽樣,共計抽取626位研究樣本,回收樣本516份,回收有效樣本468份,回收可用率90.70%。所得資料以平均數、標準差、獨立樣本T檢定、單因子變異數分析、皮爾森積差相關與逐步多元迴歸、階層迴歸等方法進行統計。歸納本研究分析結論如下: 一、雲林縣國民小學教師專業學習社群的得分屬於中高程度。其中,對「分享教 學實務」層面知覺程度最高,「共享願景目標」層面最低。 二、雲林縣國民小學教師對教師組織承諾的知覺程度屬於中高程度,對「留職傾 向」層面知覺程度最高,「努力意願」層面最低。 三、雲林縣國民小學教師對教師教學效能的知覺程度屬於中高程度。其中,對「良 好的班級經營」層面知覺程度最高,「充分的教學準備」層面最低。 四、雲林縣國民小學的男性教師、科任教師在教師專業學習社群分層面上有較高的知覺;教師兼組長在整體教師專業學習社群上有較高的知覺。 五、雲林縣國民小學的男性教師、服務年資短、研究所畢業教師在教師組織承諾   分層面上有較高的知覺;服務年資短、教師兼主任在整體教師組織承諾上有   較高的知覺。 六、雲林縣國民小學研究所畢業教師、兼任組長教師在整體教師教學效能與分層        面上有較高的知覺,一般大學〈師資班〉畢業教師在良好的班級經營層面有   較高的知覺。 七、雲林縣國民小學教師專業學習社群、組織承諾與教學效能之整體及各層面間均有顯著正相關。 八、雲林縣國民小學教師背景變項、學校背景變項、教師專業學習社群、組織承諾對整體教學效能與各層面之解釋力,均以教師專業學習社群中的「聚焦學生學習」與「分享教學實務」的解釋力為最高。 九、雲林縣國民小學教師整體教師專業學習社群、組織承諾對整體教學效能有解釋作用,以整體教師學習社群對整體教師教學效能的解釋力較高,而整體教師組織承諾對整體教師教學效能的解釋力相對較低。 關鍵詞:教師專業學習社群、組織承諾、教學效能

A study of professional learning community, organizational commitment and teaching efficiency in elementary school, Yunlin County. Siou-lan Chen College of Education National Cheng Chung University Abstract The purpose of this study was to realize the current status of the professional learning community, organizational commitment and teaching efficiency in Yunlin country elementary schools; in addition, it was to explore the influence of teachers′ individual background variables and school environmental variables on the professional learning community, organizational commitment and teaching efficiency.Finally, it was to research the relationship between the professional learning community, organizational commitment and teaching efficiency in Yunlin country elementary schools. Questionnaire survey was adopted in this research. The researcher used self-made questionnaire “The Questionnaire of Professional Learning Community, Organizational Commitment and Teaching Efficiency in Yunlin County Elementary Schools” as the research tool. Teachers from elementary schools in Yunlin county were taken as research objects. By means of convenient sampling, a total number of 626 research samples were provided with the questionnaire, 468 valid samples been collected and the effective ratio was 90.70%. Data derived from the questionnaire were statistically analyzed by Mean, Standard Deviation, T-test, One-way ANOVA, Pearson’s Product-Moment Correlation, Multiple Regression Analysis and Hierarchical Multiple Regression Analysis. Rresults of this research can be concluded as follows: 1. Elementary teachers in Yunlin county possessed mid-high perception of the professional learning community; the level of “Sharing teaching practices” was the highest while the level of “Sharing vision and goals” was the lowest. 2. Elementary teachers in Yunlin county had mid-high sense of the teacher organizational commitment; the level of “retention intention” was the highest while the level of “the willing to make effort” was the lowest. 3. Elementary teachers in Yunlin county possessed mid-high perception of the teaching efficiency; the level of “good classroom management” was the highest while the level of “adequate teaching preparation” was the lowest. 4. The male teachers and subject teachers in Yunlin county elementary schools possessed higher perception on the parts of the professional learning community. However, section chiefs had higher sense of the professional learning community. 5. The teachers who were male, shorter working experience, institute graduated in Yunlin county elementary schools possessed higher perception on the parts of the organizational commitment. However, section chiefs and shorter working experience teachers had higher sense of the organizational commitment. 6. The institute graduated teachers and section chiefs in Yunlin county elementary schools possessed higher perception of teaching efficiency. However,the teachers who were general university graduation had higher sense of classroom management. 7. There were positive correlation between the professional learning community, organizational commitment and teaching efficiency in Yunlin county elementary school teachers.That was to say, one of the couple variables has higher level, the other is better, too. 8. Among elementary teachers′ individual background variables, school environmental variables, parts of professional learning community, and parts organizational commitment , “Concentrating on students′ learning” and “Sharing teaching practices” were the best two predictors when regression prediction was applied to the analysis of teaching efficiency. 9. Between two variables, teachers′ professional learning community was the better predictor than organizational commitment when regression prediction was applied to the analysis of teaching efficiency. Finally, in accordance with the researcher propose suggestions as references for educational administration, the elementary schools′ administration and the elementary schools′ teachers, and for further study.
