國際觀光旅館員工的工作家庭衝突、工作品質及知識分享之關係

The Relationships among Work-family Conflict, Quality of Work and Knowledge Sharing in International Tourist Hotel Employees

摘要


企業的競爭力來源之一是員工的知識分享。過去研究指出,員工願意知識分享的前提是工作品質好或是工作滿意,因此多探討員工的工作品質滿意之正向前因。然而,研究至今卻很少探討負向的前因。由於,台灣觀光餐旅產業工作超時的情況下,工作和家庭衝突亦可能影響工作品質因此本研究目的旨探討國際觀光旅館員工的工作家庭衝突、工作品質對知識分享之關係。研究方式以問卷調查法,並選擇台北市具有代表性的國際觀光旅館為研究對象,共計發出問卷350份,有效問卷為281份。本研究採用敘述性統計、信度分析、相關分析與迴歸分析檢驗研究假設。研究結果工作家庭對工作品質有負向顯著影響、工作品質對之知識分享有正向顯著影響。將本研究結果提供給觀光旅館業者管理上的建議。

Knowledge sharing partly contributes to a company's competitiveness. Previous studies reveal that good quality of work or work satisfaction determines the willingness of employees' knowledge sharing. The positive causes of employees' quality of work have been investigated in the past but few have discussed the negative causes of quality of work. In addition, overtime is common in Taiwan's tourism industry, and work-family conflict may also affect the quality of work. Thus, the study aims to discuss the relationship among work-family conflict, quality of work and knowledge sharing of employees working in the Taiwan tourism and hospitality industry. A questionnaire was used to collect data and the target respondents were the employees of Taiwan's international tourist hotels. Of the returned 350 questionnaires, 281 questionnaires were effective samples. The study mainly used descriptive statistics, Pearson's correlation analysis and regression analysis to examine the relationship between the variables. The result revealed that work-family conflict had a negative influence on quality of work. Yet, quality of work had a positive influence on knowledge sharing. The findings of this research may provide reference for hotels in relation to management.
