真實工作預覽、組織社會化與工作態度關聯之研究:心理契約違反的作用

A Study of the Relationship between Realistic Job Previews, Organizational Socialization and Work Attitudes: The Role of Psychological Contract Breach

摘要


本研究主要目的為探討(1)真實工作預覽、組織社會化與心理契約違反之間的關聯;(2)心理契約違反與員工工作態度(工作滿意度及組織承諾)之間的關聯;(3)心理契約違反對真實工作預覽、組織社會化與員工工作態度之關係的中介效果。本研究以國軍軍事院校正期班大學部畢業,並完成分科教育訓練之2010年班初階軍官為調查對象,同時進行便利抽樣問卷填答,共計有效問卷252份,並且利用資料進行統計分析。研究結果發現:真實工作預覽程度、組織社會化程度與心理契約違反程度皆具有負向關係,心理契約違反程度與員工個人工作態度具有負向關係。此外,我們亦發現心理契約違反對真實工作預覽、組織社會化與員工個人工作態度的關係具中介作用。最後,根據研究結果進行管理意涵的討論,並提出相關建議。

The purposes of this study are to explore: (1) the associations between realistic job previews, organizational socialization, employees' work attitudes (job satisfaction and organizational commitment); (2) the associations between psychological contract breach and employees' work attitudes; (3) the possible meditating effects of psychological contract breach on realistic job previews, organizational socialization, and employees' work attitudes. The subjects of the study are military officers who have completed their division training and graduated from military university in 2010, and we adopted convenient sampling as well as the analysis of 252 valid questionnaires collected. We found that the degree of realistic job previews and that of organizational socialization have a negative correlation with the extent of psychological contract breach; the degree of psychological contract breach has a negative correlation with employees' work attitudes. Furthermore, psychological contract breach meditated the relationship between realistic job previews, organizational socialization, and employees' work attitudes. At last, we have the managerial discussions according to the results, and bring up relative research suggestions afterwards.
