領導風格與員工創新能力及團隊績效關係之研究,以國泰人壽區主任為例

摘要


台灣近年來由於金融業大整併,金控公司紛紛成立,各大金控底下的子公司業務進入了整合性行銷階段。亦即金控底下的金融業務是交叉銷售,使得保險業務的工作也漸趨多元化。社會經濟蓬勃發展,人民知識學歷相對提昇,對於金融產品的專業素養及服務品質的要求也日益增加。金融保險業務競爭激烈,從事保險業務登錄人數19萬人,而國人投保率也已達200%,金控公司跨足保險、銀行、證券業等,使得業務的行銷的通路多元化,經營模式必須利用團隊合作的經營模式,資源才能共享並充份使用。目前台灣有2300萬人口,在跨業經營的情況下傳統業務行銷受到衝擊甚大,金控公司競相瓜分保險業的客戶,使保險市場的競爭日益嚴竣,傳統壽險業務員必須透過學習及提昇個人的服務品質來保有市場。而基層業務主管的職能更是決定團隊優劣的重要關鍵。 本研究係以國泰人壽區主任為例,來探討主管領導風格對員工創新能力與團隊績效間的關係,並分析員工的人格特質是否在此關係中扮演著干擾角色。研究的方法首先係採量化問卷發放調查的方式收集本研究所需之數據,而後利用探索性因素分析萃取出衡量的變數,並經迴歸分析法來實證結果並做出結論與建議。 在研究結果發現如下: 1. 領導風格對創新能力有顯著影響。 2. 創新能力對團隊績效呈正向影響。 3. 領導風格對團隊績效有顯著影響。 4. 人格特質對領導風格與創新能力間之關係具有干擾效果。 5. 人格特質對創新能力與團隊績效間之關係具有干擾效果。 6. 創新能力在領導風格與團隊績效間具有中介效果

Because Taiwan in recent years Financial Industry conformity merger and acquisition , the Financial Holdings to establish in abundance, under each Financial Holdings the subsidiary company service to enter the conformability marketing stage. Under Financial Holdings the financial service is the overlapping sale, causes the insurance business the work also tends to be the multiplication. The social economy vigorous development, the people's knowledge school record relative promotion, also day by day increases regarding the financial product's specialized accomplishment and the service quality's request. The financial insurance business competition is intense, is engaged in the insurance business to register the population 190,000 people, but the people insurance rate has also reached 200%, the Financial Holdings the company cross insurance, the bank, the securities business and so on, causes the service the marketing circuit multiplication, the business model to use the team cooperation the business model, the resources can share and the sufficient share use. At present Taiwan has 23,000,000 populations, the traditional service marketing is under the impact in conglomerate's situation to be really big, the Financial Holdings the company to compete to carve up the insurance business the customer, causes the insurance market the competition to be day by day severe, the traditional life insurance clerk must penetrate studies and promotes individual service quality to hold the market. But the basic unit service manager's function is decides the team fit and unfit quality the important key. This research takes Cathay Life Insurance area director as an example, discusses the manager to lead the style to the staff innovation ability and the team achievements relations, and analyzes staff's personality characteristic whether to act in this relations are disturbing the role. The research method first is picks the quantification questionnaire provide investigation the way to collect this research institute to need the data, then leaves the weight using the exploring factor analysis extract the variable, and comes the real diagnosis result after the return analytic method and does gives a written guarantee discusses with suggested. Is as follows in the findings discovery: 1.The leadership style has the remarkable influence to the innovation ability. 2.Innovation ability assumes the forward influence to the team achievements. 3.The leadership style has the remarkable influence to the team achievements. 4.The personality characteristic has the disturbance effect to the leadership style and innovation ability. 5.The personality characteristic has the disturbance effect to the innovation ability and the team achievements. 6.Innovation ability has the intermediary effect in the leadership style and the team achievements.
