公立高級商業職業學校組織文化與組織效能及優質化執行成效之相關研究

A Study of Relationship Between the Organizational Culture and the Organizational Effectiveness and of Quality Improvement Programs in Public Commercial Vocational High Schools

摘要


本研究旨在探討公立高級商業職業學校組織文化與組織效能及其執行高職優質化方案成效之相關性,研究調查問卷以叢集取樣方式,對全國14所公立高級商業職業學校教職員進行施測,共發出783份問卷,有效問卷回收573份,有效回收率73.2%。問卷回收後,以描述性統計、單一樣本t考驗、獨立樣本t考驗、單因子變異數分析、逐步多元迴歸分析、Pearson積差相關等統計方法進行量表與研究假設的驗證。 研究結果顯示:教職員對學校組織文化與組織效能的知覺傾向偏向正向;男性教職員對學校組織文化的知覺高於女性教職員,較年長的、擔任「校長及處、室主任」、服務年資較長、學校規模較大之教職員,對學校組織文化的知覺較高。在學校組織效能知覺上,男性教職員對學校組織效能的知覺高於女性教職員,較年長的、擔任「校長及處、室主任」、「有」行政年資之教職員,對學校組織效能的知覺較高;學校組織文化對學校組織效能具有預測力,以創新性文化最具有預測力;而「科層性文化」、「學校的教育目標與計畫」、「學校與社區及家長關係」對高職優質化執行成效有正向效果之影響。

The purpose of this study were to investigate, the relationships among the organizational culture, organizational effectiveness and quality improvement programs in public commercial vocational high schools. A research was conducted through the form of a questionnaire for the faculty from 14 public commercial vocational high schools in the country using the method of cluster sampling. 573 effective copies among the 783 questionnaires released with the valid recovery rate of 73.2%. After sorting out the obtained questionnaire, the scale and study hypotheses were verified through statistical methods such as descriptive statistics, one sample t test, independent sample t test, one-way ANOVA, stepwise multiple regression analysis and Pearson’s product-moment correlation. The study results show: the faculty tend to be positive in their perception of the organizational culture and organizational performance; the male staff have a more positive perception than the female staff towards the school’s organizational culture, and the elderly staff who take the post of principal or director, and have rendered more years of service in the larger schools have a more positive perception towards their school’s organizational culture; as for the perception towards the school’s organizational performance, the male staff have a more positive perception than the female staff do, and the elderly staff who take the post of principal or director, and have rendered years of administrative service, have a more positive perception towards their school’s organizational performance; the school’s organizational culture is predictive of the school’s organizational performance, among which ‘innovative culture’ ranks highest; while “bureaucratic culture”, “educational goals and plans of the school” and “the relationship between the school and the community as well as the parents” can positively influence high quality assisting programs in vocational high schools.
