護理人員工作滿足感、專業承諾及組織承諾之相關性探討

摘要

本研究在探討護理人員的工作滿足感、組織承諾與專業承諾的關係，研究對象共477位護理人員，採結構方程模式驗證工作滿足感、組織承諾與專業承諾之間的路徑關係。研究結果發現工作滿足感對組織承諾與專業承諾具有正向顯著影響，其中以工作滿足感對組織承諾影響程度最大；組織承諾對專業承諾具有正向顯著影響。薪資待遇普遍是護理人員最不滿足的項目，建議醫院應妥善評估目前護理人員薪資褔利之合理性，予以調整以增加護理人員工作滿足感，及致立於組織制度、人際互動、工作任務專業性建立良好的工作環境，以提升護理人員的專業承諾。

This study examines the correlations between nurses' job satisfaction, professional commitment, and organizational commitment, with the goal of applying the the survey results to nursing practice to promote quality of nursing care. 477 valid survey questionnaires were collected from nurses working at four local hospitals in Taiwan. The study used the structural equation model (SEM) to exam the relationships between nurses' job satisfaction, organizational commitment, and professional commitment. The survey results revealed that nurses' job satisfaction had significant positive impacts on both organizational commitment and professional commitment, with a greater influence on organizational commitment. The surveyed nurses were least satisfied with their paid salary. This research study suggests that hospitals appraise the appropriateness of nurses' salary with compensative benefits. Adjustment of nurses' salaries and benefits will increase their job satisfaction. Establishment of a good work environment, including an organizational system, interpersonal relationships, and professional tasks, can facilitate nurses' professional commitment.
