本研究檢視生氣勃勃在核心自我評價與顧客焦點建言之間的中介效果,並從情境強度理論的觀點,探討「安全基礎領導支持」(leader secure-based support, LSBS)對核心自我評價之間接效果的調節作用。從201位旅館服務人員及其主管的有效配對資料中發現,生氣勃勃可中介核心自我評價與顧客焦點建言之間的正向關係,LSBS可強化核心自我評價對生氣勃勃的正面效果,並進一步形成LSBS對核心自我評價之作用的「調節式中介效果」。本研究結果不僅顯示核心自我評價與生氣勃勃在探討建言行為議題中的理論與實務貢獻,更說明了情境強度理論應用於解釋LSBS調節效果的研究價值。
This study aims to investigate the mediating role of thriving in the relationship between core self-evaluations and customer-focused voice, and applies the situational strength theory to explore how leader secure-based support (LSBS) moderates the indirect effect of core self-evaluations on customer-focused voice via thriving. Using a sample of 201 supervisor-subordinate matched data collected from hotels, we found that thriving mediated the positive relationship between core self-evaluations and customer-focused voice. The results further demonstrate that LSBS enhances the effect of core self-evaluations on thriving, which in turn explains the moderated mediation process of voice behavior. Our findings not only show the theoretical and practical contributions in the discussion of core self-evaluations and thriving on voice behavior, but also validate the rationale of situational strength in explaining the moderating role of LSBS.
