在當前台灣企業當中中小企業佔了98%,是為台灣經濟中流之砥柱。而本研究旨在探討中小企業領導者之情緒智商、轉換型領導及領導效能的關係。並以台灣中小企業領導者不同之人口統計變數,做情緒智商、轉換型領導及領導效能之差異分析。 本研究採用紙本問卷調查,以台灣中小企業的45位領導者及其225位直屬部屬為研究對象,並採用變異數分析及複迴歸及階層迴歸進行分析。本研究經由文獻探討解釋了為什麼情緒智商高的領導者其領導效能也高,同時也經由實證以及訪談也指出台灣中小企業領導人與國外研究樣本其差異之處。 本研究經實證結果顯示:(1)台灣中小企業領導人情緒智商對其領導效能無正向影響。(2)台灣中小企業領導人轉換型領導對其領導效能有正向影響。(3)而本研究中亦從研究結果中發現許多國外研究推論或實證之轉換型領導的中介效果在台灣中小企業領導人身上並沒有產生影響。 這也替台灣領導學理論在學界內增加了更多研究的空間及缺口,同時經過事後訪談探討本研究和國外研究結果不同之可能原因,另外也發現台灣中小企業領導者現在普遍還停滯於過往領導經驗而有落後於國際趨勢之處境。據此,本研究建議台灣中小企業宜加強情緒智力教育以提高情緒智商,進而提升整體企業之領導效能。
Of the current enterprises in Taiwan, small and medium sized ones have been playing a key role in propping up the economic over the decades. This study investigates the relationship among emotional intelligence, transformational leadership, and leadership effectiveness of executives in small and medium sized enterprises, as well as uses variance analysis on emotional intelligence, transformational leadership, and leadership effectiveness in terms of the variation in demographics on business executives. Data were collected from 45 executives and 225 subordinate employees, applying ANOVA, multiple and hierarchical regression analysis. The literature of the study not only explains the reason why leaders with high emotional intelligence make better performance but verifies the difference between the leaders of small and medium sized enterprises in Taiwan and other foreign research samples. The findings are as followings: 1) The Emotional Intelligence of the leaders of small and medium sized enterprises does not positively influences leadership effectiveness. 2) Transformational leadership positively influences leadership effectiveness. 3)Transformational leadership does not play significant mediating role in the study even it shows us mediating effect in the other foreign studies. This study brings more questions on leadership theories and indicates the SME leaders in Taiwan still rely on old-fashioned leadership experiences, resulting in falling behind the international trend. Thus, the study suggests that small and medium sized enterprises in Taiwan intensify education on emotional intelligence so as to upgrade the attainment of entire business executives leadership effectives by raising the level of emotional intelligence.
