職場技能知識移轉成效之探討

摘要


摘  要 探討以人力資本為服務基礎的美容美髮業,對從業人員而言,其在知識產業運用本身專業的技術與技能,從事髮型設計所創造之產業經濟不容忽視。尤其在產業環境快速變遷,進入障礙低、潛在競爭對手多的情況下,現行美髮技術工作者所面臨的產業專業化,專業知識化,以及知識密集化等趨勢,應考量如何將本身技能技術持續不斷地精進和提升,以及如何在產業同行間,創造獨特性、差異化之競爭優勢,並進而加以創新、傳承與訓練移轉。 鑑於以往對技能知識移轉之探討,並無美髮技能競爭力為主要的探討與評價。本研究發現,設計師對當前美髮技能競爭力及技能訓練要求的靜態指標,可以作為學校技職教育、或市場經營者人力資源需求、或整體美髮產業競爭能力之參考;而問卷增列美學流行資訊的題目,更說明美髮產業與流行美學間資訊的落差,反映美髮工作者在美學、市場流行資訊方面,對髮技創新的迫切渴望;其面對環境快速變化趨勢的動態指標,亦可提供整體美髮產業競爭力之分析。 本研究採便利抽樣方式,以嘉義縣市區域具國家技能檢定合格之美髮設計師,及採用國家認證碳足跡商品的設計師兼經營者等為特定研究對象。對有關技能知識移轉之成效,獲得以往研究者所未發現之兩點結論: 1.美髮設計師在「表層學習」技能訓練移轉因素上,顯著會受個人主觀興趣、接受訓練方式與強烈的求知欲望等影響;而在「深層學習」上,在未來會受本身對課程學習需求深入探討、實際驗證疑惑、吸收轉化延伸等影響。 2.美髮設計師對「學習滿意度」方面,均認同初期技能訓練之成果。然而,對未來執業工作之更進一步提升,仍積極不斷地向外接受流行新資訊,藉以強化本身的專業工作技能。而這樣的學習渴望,也正是我們對技能知識工作者深切所期盼、以及能夠有效提升整體產業競爭力的最佳「學習取向」。

Abstract Exploring the hair industry which bases on human capital service, the economic hairdressers created by using their expertise and skills can’t be ignored, especially when the environment change rapidly, the entry barrier become lower and the competitor become more. Facing the industry specialization, better educated and knowledge-intensive trend, the hairdressers should consider how to improve their skills constantly, make difference and become unique to enhance their competitiveness and thus to be innovative, inheritance and training transfer. In previous study on skills and knowledge transfer, there is no discussion and evaluation mainly on the competitiveness of hairdressing skills. In this study, we found the static indicators that hairdressers require for the competitiveness and training can be used as school vocational education, human resource needs of business operator or overall competitiveness of hair industry reference. Additional esthetic information listed on the questionnaire explains the gap between hair industry and fashion esthetics and also reflects hairdressers are desperate for the creative skills in esthetics and fashion information. The dynamic indicators of rapid changed environment can also be an analysis of overall competitiveness for hair industry. In this study, we used convenience sample method, targeting hairdressers and salon owners who are with national certified skills and use national carbon footprint certified products in Chiayi area. Regarding the effects of skill and knowledge transfer, it came up with two conclusions that never be found by former researchers. 1.In “surface learning”, it is significantly influenced by hairdresser’s personal interest, training methods and knowledge desire. In “deep learning”, it will be influenced by personal learning needs, hand-on experience, learning absorption and extension. 2.Regarding the satisfaction of early skills learning, most hairdressers are satisfied with the results. However, they still keep receiving new information from outside to improve their skills and enhance their specialty. Such learning desire is what we expect skill-knowledge worker to have and it is also the best “learning orientation” to increase the industrial competitiveness.
