摘要


近十年來電子產業面臨外在環境急遽變遷與競爭的壓力。電子產業的研發人力水準是促進升級與提昇競爭力的重要指標,而要如何留住研發人才,則是具有關鍵性的因素。 影響研發人員離職傾向因素之探討-以國內電子業為例 研 究 生 元智大學管理研究所 宋 凌 雲 指導教授 元智大學管理研究所 李 弘 暉 博士 論文摘要 提高工作滿意程度與工作投入程度,進而降低高素質人力的離職傾向,是當今人力資源管理的兩個重要課題。在對於工作滿意、工作投入及離職傾向的相關文獻回顧與探討之外,本研究也以一家國內的電子業 A 公司為實證研究對象,並以問卷調查方式蒐集相關資料。 關於本研究的調查,研究生共發出140份問卷,回收了98份有效問卷。 經過了實證研究及統計分析之後,本研究發現了4項重要結論。如下列: 一、影響工作滿足因素之中的組織因素與工作投入各構面,有顯著性的影響。 二、影響工作滿足因素之中的員工因素與工作投入各構面,有顯著性的影響。 三、工作投入與離職傾向,有顯著性的影響。 四、不同職位的員工,對工作滿足及工作投入各構面上,有顯著性的差異。 關鍵字:離職傾向,工作滿足,工作投入。

On Factors Affecting Turnover Intention —Taken Into Practice —Illustrations of the Domestic Electronics Industry Student: Ling-Yun Sung Advisor:Dr. Hung-Hui Lee Graduate School of Management Yuan-Ze University ABSTRACT For the past decade, the electronics industry in Taiwan has been facing the challenge of tremendous environmental change and global competition. The research and development manpower shows a critical effect of promoting the upgrade of industry and improving enterprise’s competitiveness. Therefore, keeping and recruiting the professional and high quality R&D experts is an essential topic in the company, In the field of human resource management, job satisfaction and job involvement are two key variables to the turnover rate in employment. In addition to reviewing and discussing with reference to the literatures on job satisfaction , job involvement and turnover intention, this research also collects the relevant data t from a domestic electronics industry by making use of questionnaires. Concern with this survey, we sent 140 questionnaires and received 98 valid ones from R&D division.back. After the empirical study and statistical analysis, there are four important conclusions being made as follows: 1.A company employees’ attitudes with different degree of organizational factor on job satisfaction have the significant influence to job involvement. 2.A company employees’ attitudes with different degree of personal factor on job satisfaction have the significant influence to job involvement. 3.A company employees’ attitudes toward job involvement have significant negative correlation to turnover intention. 4.Different appointment in A company with different personal attributes variables, they have significant difference in each dimension of job involvement, job satisfaction.
