學校行政主管人格特質與衝突管理策略之研究-以桃園縣國民小學為例

摘要


本研究以桃園縣國民小學行政主管-校長及處室主任為研究對象,探索國小行政主管的人格特質與衝突管理策略之關係。研究者針對上述主題提出待答問題,抽樣調查桃園縣各公立國小的行政主管,回收有效問卷512份。研究發現:(1)主管「個人背景資料」與「內外控人格傾向」有所影響與差異;(2)主管「學校背景資料」與「內外控人格傾向」無所影響與差異;(3)主管處理自己和他人的「衝突情境不同」其「管理策略」也不同;(4)「校長的競爭型策略」的優先順序先於「總樣本的競爭型策略」;(5)主任的「競爭型策略」為最後採取的管理策略;(6)主管的「內外控人格」對應「衝突管理策略」有顯著差異,且內控顯著性高於外控,唯競爭型是外控高於內控;(7)主管的「性別」對應「衝突管理策略」在「競爭型策略」達顯著差異,且男性顯著性高於女性;(8)主管的「學歷」對應「衝突管理策略」有顯著差異,且高學歷顯著性高於低學歷;(9)主管的「職務」對應「衝突管理策略」有顯著差異,且校長顯著性高於主任;(10)主管「任職學校背景」對應「衝突管理策略」無顯著差異;(11)主管個人背景資料對「人格特質」與「衝突管理策略」無干擾效果;(12)主管的學校背景資料對「人格特質」與「衝突管理策略」無干擾效果。

This research aims to discuss the relationships between the personality of the primary school administration managers and their conflict management strategy. The objects of this study are the headmasters and the chiefs of offices in Taoyuan County. With 512 effective questionnaires retrieved, conclusions are: (1) The managers’ personal backgrounds have clear effect on their internal/external locus of control. (2) The managers’ school backgrounds have no clear effect on their internal/external locus of control. (3) The managers’ ways of dealing with their own conflict situations and others’ are different and the conflict management strategy is, therefore, different. (4) The headmasters’ competition is prior to the total sampled competition. (5) The chiefs’ competition is the last type of conflict management strategy. (6) The managers’ internal/external locus of control has great impact on their conflict management strategy. Their internal locus of control act stronger than the external locus of control, while in competition it is vice versa. (7) Different sex would make a difference in conflict management strategy and in competition and male is more dominant than female. (8) The managers’ education background affects their conflict management strategy, with higher degrees showing greater effect than the lower. (9) The managers’ posts affect their conflict management strategy. The headmasters acting stronger than the chiefs. (10) The managers’ different post background has little effect on their conflict management strategy. (11) The managers’ personal backgrounds no inference with their personality characteristics and conflict management strategy. (12) The managers’ school backgrounds has no interference with their personality characteristic and conflict management strategy.
