領導風格、員工人格特質與工作投入、員工績效之關聯性研究-以電子產業為例

摘要


過去二十年間,高科技產業對台灣的經濟結構與產業升級扮演了極其重大的角色。在台灣的產業發展軌跡中,高科技產業的成長對台灣經濟體具有經濟性及社會性等多面向貢獻。惟長期以來,產業之間為了快速成長,往往以OEM或ODM的方式切入產業鏈以複製成功模式。如此作法也導致加班等超時工作文化的盛行。這不只對於員工的生活品質、健康有所影響,也間接影響核心競爭優勢。   本研究主要以電子產業的研發部門為研究對象,針對領導風格、員工的人格特質與工作投入、工作績效的關係作探討。依據回收之問卷資料進行描述性統計分析、單因子變異數分析、T檢定及簡單迴歸分析後,得到以下結果: 一、 員工在工作投入上會因為性別、年齡、教育程度、職級別、到職年資、加班類型等因素而有不同結果。 二、 主管領導風格與工作投入之間具顯著差異。當主管的領導風格越趨向任務導向型, 其部屬的工作投入程度越高。 三、 當員工的人格特質愈傾向高成就動機時,則其在工作投入的程度也越高。 四、 工作投入與工作績效具顯著關聯性。工作投入程度越高的員工,其工作績效也較高。 最後提出具體建議供後續研究者參考。

Electronics industry had played a important role for economic development of Taiwan during the past decade. The growth of high technology industry has great contribution in GDP. Besides, the live quality of people has great improvement too. In order to capture the growth opportunity, many companies focus on the OEM or ODM business model. This seems a short cut of success, but it form the overtime culture; and this will be impact employee’s live seriously. Therefore, this paper studies the relation between leadership, personaltrait and job involvement, job performance. The object of study is focus on the RD department of electronics companies. Based on the statistics analysis of collected data, we make the following conclusions: 1. The job involvement of employees is depend on personal background. This personal background includes sex, age, and level of education, grade of job, seniority and type of overtime. 2. The job involvement will be impacted by different types of leadership. The job involvement is positive correlative with the mission orientation of manager. 3. The employee tendes to high success motive, their job involvement will be high. 4. The correlation between job involvement and job performance is significant. The more job involvement, the higher job performance.
